Title: Using Observational Learning Theory to Interpret How Engineering and Computer Science Faculty Learn to Mentor Postdoctoral Scholars
In this research paper, we describe faculty development as mentors to postdoctoral fellows (postdocs). Postdoctoral fellowships have become a significant step in academic and industry positions, while little research investigates the purpose of a postdoc position, the experiences of postdocs, and how faculty develop as postdoc advisors. As part of a larger project investigating postdoc mentorship, nineteen semi-structured qualitative interviews with faculty advisors uncovered themes about how postdoc advisors learn to mentor and advise postdocs. Faculty from U.S. and Canadian universities completed 60-minute online interviews. Participants had varying experience and expertise in advising postdocs. Observational learning theory provides a framework for identifying the process of learning from observation and the replication of mentors’ past experiences. Open and axial coding was used to identify faculty experiences that informed how they mentored their postdoctoral fellows. Faculty who had completed a postdoc as part of their training reflected on their experiences, often identifying positive and negative experiences they used to guide, mentor, and plan the development of the postdocs they advise.   1. Postdoctoral fellows report experiencing misalignment between their expectations and their experiences in postdoctoral training. Little research explores their experiences with less still attempting to identify advisors’ expectations of postdoctoral fellows. This research aims to describe the knowledge, skills, and attributes (KSA) advisors/principal investigators expect when postdoctoral fellows begin and the expectations for developing postdoc KSA during the fellowship. Qualitative semi-structured interviews with postdoctoral advisors provide data about the hiring, starting, and development expectations advisors have for postdocs. Axial coding with KSA and abductive analysis identify advisors’ KSA expectations. Postdoctoral advisors describe hiring requirements and development expectations that do not clearly align. This misalignment starts postdocs and advisors in a new relationship with already misaligned expectations. Clarified language in hiring requirements and development expectations can help advisors and postdocs begin the fellowship with better-aligned expectations.     Postdoctoral scholars have traditionally received mentoring from a single mentor (creating a “dyad”), limiting the psychosocial support they receive, which is particularly challenging for minoritized scholars (Deanna et al., 2022; Ransdell, et al., 2021). The AGEP Promise Academy Alliance (APAA) (Cresiski et al., 2022) provides multiple mentors for postdoctoral fellows to expand their academic, professional, and support networks. This mixed-method case study involves postdoctoral fellows in the APAA faculty conversion program to identify the extent to which these multiple mentoring opportunities occurred and benefited the APAA fellows. Surveys administered to participants and their non research mentors elucidate the mentorship experience. The findings provide insights for implementing a multi-mentor network within a state university system. This study explores the broader ecosystem of mentorship and its influence on the advancement of minoritized postdocs in biomedical sciences, particularly those who may experience social isolation within their departments. It recognizes that mentorship extends beyond the formal research mentor-mentee relationship and encompasses a network of support that can positively impact the career trajectories and professional development of minoritized individuals. Scholars report benefits from having multiple mentoring opportunities within their institution, within the university system, and from external scholars through our mentors in residence program. “Just in time” mentoring on time-sensitive issues supplemented sustained mentoring. The inclusion of inter-institutional peers, administrators and faculty mentors enhanced this multiple mentor model. Minoritized postdoctoral scholars often have limited opportunities to receive mentorship (Yadav et al., 2020). Mentoring in dyads remains pervasive, though multiple mentors have been proposed (Deanna et al., 2022). We demonstrate that state university systems can be leveraged to provide a unique ecosystem of both short and sustained mentoring interactions that benefit minoritized postdocs without overburdening already over-worked faculty mentors.

  3. Abstract BackgroundThe number of engineering PhDs pursuing postdoctoral research scholar (postdoc) positions has steadily increased in the last 30 years. Postdoc positions are commonly thought of as a step toward academic careers. However, engineering PhDs are more likely to work in industry, which leaves open the question of the role of postdocs in the career trajectories of engineering PhDs. Purpose/hypothesisThis study examines the factors associated with attainment of postdocs. It also identifies the influence of postdocs on attainment of tenure‐track faculty positions and early career salaries. Design/methodSuper's “life span, life space” theory informs the analytical approach. Descriptive and regression analyses, and propensity score matching, are conducted using a nationally representative sample of engineering PhDs from the 1993–2013 National Science Foundation Survey of Doctorate Recipients data set merged with the 1985–2013 Survey of Earned Doctorates. ResultsEngineering PhDs primarily funded by research assistantships and who graduated from a doctoral program with higher‐ranked research activities and greater proportions of previous cohorts pursuing postdocs are more likely to attain postdoc positions. Among engineering PhDs, postdoctoral scholars are more likely than PhDs in nonacademic positions to attain tenure‐track faculty positions. Early career average salaries are relatively similar between postdoctoral scholars and PhDs without postdoc experiences working in the academic sector. ConclusionsPostdoctoral research positions can provide a viable pathway toward careers in the academic sector. Engineering doctoral programs can potentially apply research findings toward student career development and preparation, and engineering students and PhDs can leverage the career outlook information for decision‐making and career preparation.

Faculty advisors perform a vital role in doctoral students’ experiences in their programs, but they often lack training in how to provide essential psychosocial support to their doctoral advisees. This can result in negative graduate experiences, especially for underrepresented groups. While research into psychological safety in the corporate world has highlighted its importance, the importance of psychological safety is less understood in academia, particularly in the context of graduate engineering education. This study seeks to understand how engineering faculty advisors influence the psychological safety of doctoral students they advise and the impact of psychological safety on the student’s graduate experience. We use a mixed methods design and in-depth qualitative study to address the research aims. The mixed methods design uses a survey followed by exploratory interviews. Additional narrative interviews will be conducted to gather rich data on student experiences with psychological safety and how they evolve over time.

    Purpose This study aims to examine how science, technology, engineering, and mathematics doctoral students interact with postdocs within the research laboratory, identifying the nature and potential impacts of student–postdoc mentoring relationships. Design/methodology/approach Using a sample of 53 doctoral students in the biological sciences, this study uses a sequential mixed-methods design. More specifically, a phenomenological approach enabled the authors to identify how doctoral students make meaning of their interactions with postdocs and other research staff. Descriptive statistics are used to examine how emergent themes might differ as a product of gender and race/ethnicity and the extent to which emergent themes may relate to key doctoral student socialization outcomes. Findings This study reveals six emergent themes, which primarily focus on how doctoral students receive instrumental and psychosocial support from postdocs in their labs. The most frequent emergent theme captures the unique ways in which postdocs provide ongoing, hands-on support and troubleshooting at the lab bench. When examining how this theme plays a role in socialization outcomes, the results suggest that doctoral students who described this type of support from postdocs had more positive mental health outcomes than those who did not describe this type of hands-on support. Originality/value Literature on graduate student mentorship has focused primarily on the impact of advisors, despite recent empirical evidence of a “cascading mentorship” model, in which senior students and staff also play a key mentoring role. This study provides new insights into the unique mentoring role of postdocs, focusing on the nature and potential impacts of student–postdoc interactions.
