During their STEM degrees, undergraduates often experience instruction from a diversity of professionals, including graduate students, post-doctoral scholars, adjunct instructors, and tenure-track research faculty. Graduate student instructors are important to support retention efforts since graduate teaching assistants (GTAs) are often responsible for teaching introductory STEM gateway courses. Despite the importance of GTAs' instruction to influence undergraduate education, they often have little teaching professional development (TPD) or ability to influence the curricula. Thus, careful thinking about how to support GTAs in teaching is needed to impact the quality of undergraduate instruction and support retention efforts. This dissertation specifically used two lenses to explore GTAs' motivation to use evidence-based instructional practices and engage in TPD: 1) pedagogical discontentment and 2) the psychological needs of self-determination theory (SDT). Each of the three studies within this dissertation addressed slightly different, but complementary, aspects of GTAs’ motivation. Study one (Chapter 2), GTAs’ Engagement in Teaching Professional Development, was a mixed-methods study aimed to understand GTAs’ motivation to engage in TPD through the lens of pedagogical discontentment. Study two (Chapter 3), Scoping Review of GTAs’ Psychological Needs for Teaching, conducted a scoping review of the GTA literature through the lens of SDT. Study three (Chapter 4), Departmental Teaching Culture Through the Lens of Self-Determination Theory, was a mixed-methods study aimed to understand the satisfaction or frustration of individual psychological needs (of GTAs and faculty members) and cultural needs of STEM departments. Across these studies and through these theoretical frameworks, I found the importance of supporting GTAs’ perceptions of their instructional autonomy in determining how and why they teach. In addition, I found that GTA and faculty instructors tend to perceive high competence in their instruction despite other concerns. Additionally, as Chapter 4 highlights, supporting departmental culture change related to professional development of GTAs will likely rely on the department’s value (or lack of value) for supporting the psychological needs of GTAs in teaching. Many of the findings provide unique insights into supporting and understanding instructor motivation to engage in TPD, change their instructional practices, and experience psychological well-being.

STEM graduate teaching assistants’ psychological needs for teaching: A scoping review of literature
STEM graduate teaching assistants (GTAs) are responsible for teaching many undergraduate students. Yet, graduate teaching assistants typically receive limited formal pedagogical preparation. The reasons for this lack of professional development are sometimes external to the GTAs themselves (e.g., time or monetary cost to participate, few training opportunities offered by departmental leaders) and sometimes internal to the GTAs (e.g., their intrinsic desires or motivations to participate in such trainings, particularly if trainings are voluntary). In this study, we focus on those internal (motivational) reasons for the engagement, or lack thereof, of GTAs in teaching professional development. In particular, we used Self-Determination Theory as an analytical framework to explore GTAs’ motivation to engage in teaching professional development (TPD) programs to support their instructional practices. We conducted a scoping review of the literature with the purpose of identifying key features or characteristics of GTAs’ perceptions of their psychological needs for teaching, including competence, autonomy, and relatedness. This review identified 82 articles, published from 1989 to 2024. We found that GTAs tended to express high perceptions of instructional competence and variable perceptions of autonomy to make decisions around their teaching. This review also found common supports and thwarts to the development of GTAs’ positive perceptions of their psychological needs. TPD programs appeared to generally have positive impacts on GTAs’ perceptions of teaching competence, autonomy, and relatedness, which leads to a potential outcome of further engagement in TPD programs. Common thwarts we found were when GTAs taught courses where supervisors emphasized consistency among course sections, had unclear expectations, limited feedback on their instruction, or weak relationships with teaching colleagues. This review has implications for future research to address the development of GTAs’ positive perceptions of teaching autonomy and relatedness, leading to more engagement with TPD programs, and better instructional outcomes with undergraduate students.

Santillan, Karen A (Ed.)ABSTRACT Graduate teaching assistants (GTAs) teach undergraduates directly, and many are future faculty, making it particularly important for them to be trained in using evidence-based instructional practices. We implemented and assessed a teaching professional development program for 19 biology GTAs aimed to help them develop their teaching perspectives and improve their teaching self-efficacy. The program consisted of a pre-semester bootcamp of pedagogical workshops, mentoring sessions throughout the semester, crafting a teaching philosophy statement, and reflective peer teaching observation. We surveyed and interviewed students throughout the program to assess their growth and identify elements of the program that supported their growth. We found that participants’ self-efficacy improved immediately following the pre-semester bootcamp, but these improvements did not persist throughout the semester. At the end of the semester, participants’ teaching self-efficacy did not differ from GTAs in the department who did not participate in our program. Throughout the semester, our participants shifted toward the social reform perspective of teaching, which views good teaching as encouraging students to critically evaluate information and give them power to take social action to improve their lives. At the end of the semester, our participants more strongly endorsed the social reform perspective of teaching than GTAs who did not participate in our program. Our results suggest that pre-semester workshops supported novice GTAs before their class, but more sustained interactions may be needed for these boosts to persist. Our results also suggest that encouraging GTAs to reflect on what makes good teaching can help them solidify a coherent teaching perspective.more » « less

Scholars have increasingly argued that we need to attend to adolescents’ race, ethnicity, and culture in after-school activities to ensure positive effects. Still, little is known about adolescents’ perceptions of culturally responsive practices in after-school activities (i. e., the use of diverse teaching practices, cultural engagement, and affirming diverse language preferences), including whether they are stable over time and beneficial to Latine adolescents, who are minoritized in U.S. society. Theoretically, culturally responsive practices are expected to help after-school activities meet adolescents’ three basic needs as conceptualized by self-determination theory: autonomy, competence, and relatedness. Findings based on 134 Latine adolescents (53% girls, Mage =11.74 years) participating in an afterschool math enrichment activity suggest adolescents’ perceptions of culturally responsive practices in the activity were moderately stable from winter to spring. There were no significant differences in adolescents’ perceptions of culturally responsive practices based on gender or preferred language (i. e., English or Spanish), and significant positive associations emerged between adolescents’ perceptions of diverse teaching practices and their feelings of autonomy, competence, and relatedness. This study offers insights for future theory development in the after-school field, particularly in the context of program quality, culturally responsive practices, and their implications for adolescent development and well-being.more » « less

Simulated teaching environments have been used for more than two decades and are likely to continue to expand to meet the demands of teacher development programs. In this study, the self-reported changes in culturally-responsive teaching perceptions of ten classroom teachers serving more than six hundred students are reported. This paper includes first year findings from a program designed to use artificial-intelligence (AI) based algorithms to reduce implicit bias in teaching. Findings from this study include significant pre-post increases for self-efficacy related to culturally responsive teaching as well as instructional self-efficacy. These findings add credibility to the contention that a key innovation of using simulation programs for teacher professional development is that it provides teachers and teacher trainees many learning trials with simulated students, thereby increasing teacher confidence and competence, and which in turn will improve student learning. Findings set the stage for measuring the impact on student perceptions of learning and cultural engagement intended to support teachers in recognizing and ameliorating their own implicit biases.more » « less

Maloy, Stanley (Ed.)ABSTRACT Teaching assistants (TAs) play a pivotal role in the teaching mission of higher education, but too often they are asked to do this important job without adequate teaching professional development (TPD). By receiving training in inclusive and evidence-based teaching practices, TAs can in turn help disseminate effective teaching methods for the benefit of students throughout the nation; as future faculty, TPD also better prepares TAs for their careers, helps solve longstanding problems of inclusion and retention in STEM, and reforms disciplinary educational norms through cultural evolution. Thanks to prior research and advocacy efforts, there is a growing awareness that STEM education needs to do more to help support these instructional allies in the present and to prepare them to do a more effective job teaching the next generation of scientists and citizens. To aid in this disciplinary transformation, we introduce the Web of TPD Reform, an evidence-based reflective tool for creating, improving, and studying TA-TPD. Expanding on the work of the Building a Better Future STEM Faculty report, we define 16 features of TA-TPD programs, each of which can be categorized or evaluated on a five-point scale. The web is useful for institutions when envisioning new TA-TPD, as well as for reflecting on and reforming existing TPD programming; it may also serve as a research tool for tracking key metrics of TPD. Here, we describe our rationale, present the TPD Web, walk readers through its use, and discuss example applications.more » « less
