Although scholars have long studied circumstances that shape prejudice, inquiry into factors associated with long-term prejudice reduction has been more limited. Using a 6-year longitudinal study of non-Black physicians in training ( N = 3,134), we examined the effect of three medical-school factors—interracial contact, medical-school environment, and diversity training—on explicit and implicit racial bias measured during medical residency. When accounting for all three factors, previous contact, and baseline bias, we found that quality of contact continued to predict lower explicit and implicit bias, although the effects were very small. Racial climate, modeling of bias, and hours of diversity training in medical school were not consistently related to less explicit or implicit bias during residency. These results highlight the benefits of interracial contact during an impactful experience such as medical school. Ultimately, professional institutions can play a role in reducing anti-Black bias by encouraging more frequent, and especially more favorable, interracial contact.

Developing and delivering effective anti-bias trainings: Challenges and recommendations.
Organizations invest nearly $8 billion annually in diversity training, but questions have arisen about whether training actually reduces biased attitudes, changes behavior, and increases diversity. In this article, we review the relevant evidence, noting that training should be explicitly aimed at increasing awareness of and concern about bias while at the same time providing strategies that attendees can use to change their behavior. After outlining five challenges to developing and delivering training that meets these goals, we provide evidence-based recommendations that organizations and facilitators can use as a blueprint for creating anti-bias training programs that work. One recommendation is to couple investment in anti-bias training with other diversity and inclusion initiatives to help ensure that the billions spent each year yield meaningful change.

Matusovich, Holly (Ed.)Current diversity and sexual harassment trainings often take an informative approach that results in a gap between theoretical knowledge and practical resolutions of ethical dilemmas. Available research suggests that diversity training programs often elicit the greatest amount of change among people with a minority identity and can result in hostility from majority group members. To better prepare all engineering students for modern-day organizations, it’s imperative that universities develop effective approaches at the student level to mitigate these discrepancies. We propose that our novel ethics-based training will elicit positive diversity-related outcomes overall. We inductively explore the differential impact of diversity training across majority and minority identities. Longitudinal quantitative data were collected to examine changes in participant attitudes and behaviors in response to the diversity module. Undergraduate engineering students enrolled in an introductory engineering ethics course at a large Southwestern university were presented with a week-long teaching module on diversity. Survey results were evaluated to measure differences in effectiveness among majority and minority students. The diversity training successfully decreased levels of sexism, acceptance of sexual harassment myths, and increased intentions to confront discrimination. Differences in outcome variables between majority and minority members were found with regard to political orientation, race, and physical and mental disability status. Overall, this study presents a promising new avenue for diversity training scholarship. Specifically, we find that an ethics-based approach to diversity training may be particularly effective for majority group students.more » « less

The geosciences are one of the least diverse disciplines in the United States, despite the field's relevance to livelihoods and local and global economies. Bias, discrimination, and harassment present serious hurdles to diversifying the field. These behaviors persist due to historical structures of exclusion, severe power imbalances, unique challenges associated with geoscientist stereotypes, and a culture of impunity that tolerates exclusionary behaviors and marginalization of scholars from underserved groups. We summarize recent research on exclusionary behaviors that create hostile climates and contribute to persistent low retention of diverse groups in the geosciences and other science, technology, engineering, and mathematics (STEM) fields. We then discuss recent initiatives in the US by geoscience professional societies and organizations, including the National Science Foundation-supported ADVANCEGeo Partnership, to improve diversity, equity, and inclusion by improving workplace climate. Social networks and professional organizations can transform scientific culture through providing opportunities for mentorship and community building and counteracting professional isolation that can result from experiencing hostile behaviors, codifying ethical practice, and advocating for policy change. We conclude with a call for a reexamination of current institutional structures, processes, and practices for a transformational and equitable scientific enterprise. To be truly successful, cultural and behavioral changes need to be accompanied by reeducation about the historical political structures of academic institutions to start conversations about the real change that has to happen for a transformational and equitable scientific enterprise.more » « less

This work explores the Benevolent Training Hypothesis (BTH) which argues that the complexity of the function a deep neural network (NN) is learning can be deduced by its training dynamics. Our analysis provides evidence for BTH by relating the NN’s Lipschitz constant at different regions of the input space with the behavior of the stochastic training procedure. We first observe that the Lipschitz constant close to the training data affects various aspects of the parameter trajectory, with more complex networks having a longer trajectory, bigger variance, and often veering further from their initialization. We then show that NNs whose 1st layer bias is trained more steadily (i.e., slowly and with little variation) have bounded complexity even in regions of the input space that are far from any training point. Finally, we find that steady training with Dropout implies a training- and data-dependent generalization bound that grows poly-logarithmically with the number of parameters. Overall, our results support the intuition that good training behavior can be a useful bias towards good generalization.more » « less

There is widespread agreement about the need to assess the success of programs training scientists to communicate more effectively with non-professional audiences. However, there is little agreement about how that should be done. What do we mean when we talk about “effective communication”? What should we measure? How should we measure it? Evaluation of communication training programs often incorporates the views of students or trainers themselves, although this is widely understood to bias the assessment. We recently completed a 3-year experiment to use audiences of non-scientists to evaluate the effect of training on STEM (Science, Technology, Engineering and Math) graduate students’ communication ability. Overall, audiences rated STEM grad students’ communication performance no better after training than before, as we reported in Rubega et al. 2018. However, audience ratings do not reveal whether training changed specific trainee communication behaviors (e.g., jargon use, narrative techniques) even if too little to affect trainees’ overall success. Here we measure trainee communication behavior directly, using multiple textual analysis tools and analysis of trainees’ body language during videotaped talks. We found that student use of jargon declined after training but that use of narrative techniques did not increase. Flesch Reading Ease and Flesch-Kincaid Grade Level scores, used as indicators of complexity of sentences and word choice, were no different after instruction. Trainees’ movement of hands and hesitancy during talks was correlated negatively with audience ratings of credibility and clarity; smiling, on the other hand, was correlated with improvement in credibility, clarity and engagement scores given by audience members. We show that objective tools can be used to measure the success of communication training programs, that non-verbal cues are associated with audience judgments, and that an intensive communication course does change some, if not all, communication behaviors.more » « less
