This study examines instances of negative mentoring among undergraduate researchers within STEM education, and specifically, the common yet subtle issue of inadequate mentoring characterized by a faculty mentor's failure to provide their mentee with adequate research, educational, career‐related, or emotional support. Using data from the Mentor‐Relate survey of 514 participants in the National Science Foundation Research Experiences for Undergraduates program, we identify prevalent patterns of inadequate mentoring and examine protective factors against it. Results indicate that inadequate research support is the least prevalent form, while inadequate educational and career guidance is more common, and inadequate emotional support is the most prevalent. Enhanced faculty mentoring skills emerge as a protective factor, with culturally responsive mentoring and gender concordance also playing significant protective roles. Less hierarchical mentoring structures, such as multiple faculty mentors, offer better emotional support. These findings underscore the importance of comprehensive mentor training and culturally sensitive practices to mitigate inadequate mentoring in undergraduate research experiences. By promoting inclusive and supportive mentoring environments, institutions can maximize the transformative potential of undergraduate research experiences for all participants.

“Where’s My Mentor?!” Characterizing Negative Mentoring Experiences in Undergraduate Life Science Research
Undergraduate research experiences in science, technology, engineering, and mathematics fields are championed for promoting students’ personal and professional development. Mentorship is an integral part of undergraduate research, as effective mentorship maximizes the benefits undergraduates realize from participating in research. Yet almost no research examines instances in which mentoring is less effective or even problematic, even though prior research on mentoring in workplace settings suggests negative mentoring experiences are common. Here, we report the results of a qualitative study to define and characterize negative mentoring experiences of undergraduate life science researchers. Undergraduate researchers in our study reported seven major ways they experienced negative mentoring: absenteeism, abuse of power, interpersonal mismatch, lack of career support, lack of psychosocial support, misaligned expectations, and unequal treatment. They described some of these experiences as the result of absence of positive mentoring behavior and others as actively harmful behavior, both of which they perceive as detrimental to their psychosocial and career development. Our results are useful to mentors for reflecting on ways their behaviors might be perceived as harmful or unhelpful. These findings can also serve as a foundation for future research aimed at examining the prevalence and impact of negative mentoring experiences in undergraduate research.

Research has shown that mentorship provided to undergraduate researchers affects the extent of research outcomes. Although a large body of literature focuses on the faculty–undergraduate dyad mentorship structure, little is known about mentoring triads (i.e., interaction among undergraduate students, faculty, and graduate students or postdoctoral associates) or the support provided to early-year undergraduate researchers. Mentors provide various types of support (e.g., intellectual, personal, emotional, and professional support) to undergraduate researchers to increase their engagement in a discipline. This qualitative exploratory study aims to investigate undergraduate researchers’ perspectives on mentoring structures and the support provided to them in their first and sophomore years. The majority of participants described the mentorship they received as having a triad structure, indicating interaction with both faculty and postgraduates. Participants also reported receiving different types of support from faculty and postgraduates depending on their mentoring structures and the amount of research experience they gained. Given the potential benefits to undergraduate researchers, undergraduate research programs should be designed to provide clear roles, responsibilities, and expectations to maximize the support provided to undergraduate students.more » « less

Faculty at research institutions play a central role in advancing knowledge and careers, as well as promoting the well-being of students and colleagues in research environments. Mentorship from experienced peers has been touted as critical for enabling these myriad roles to allow faculty development, career progression, and satisfaction. However, there is little information available on who supports faculty and best ways to structure a faculty mentorship programme for early- and mid-career academics. In the interest of advocating for increased and enhanced faculty mentoring and mentoring programmes, we surveyed faculty around the world to gather data on whether and how they receive mentoring. We received responses from 457 early- and mid-career faculty and found that a substantial portion of respondents either reported having no mentor or a lack of a formal mentoring scheme. Qualitative responses on the quality of mentorship revealed that the most common complaints regarding mentorship included lack of mentor availability, unsatisfactory commitment to mentorship, and non-specific or non-actionable advice. On these suggestions, we identify a need for training for faculty mentors as well as strategies for individual mentors, departments, and institutions for funding and design of more intentional and supportive mentorship programmes for early- and mid-career faculty.more » « less

Despite interest and potential in STEM (Science, Technology, Engineering and Mathematics), neurodivergent (ND) individuals face underrepresentation and marginalization. These individuals experience low rates of degree completion and even higher dropout rates from STEM programs. In the workplace, elevated levels of unemployment among individuals with disabilities underscore the need to address obstacles to persistence in STEM programs and pathways to the workforce. The AIE-STEMPLOS (Access to Innovative Education in Science, Technology, Engineering, and Mathematics-Providing Learning Opportunities and Scholarship) program at Landmark College, launched in 2021, aims to empower ND STEM scholars by leveraging effective mentoring strategies to support degree completion and career development in STEM fields. Supported by the National Science Foundation (NSF) through scholarship funding (S-STEM), the program's primary goals are to support domestic low-income, academically talented ND scholars in Computer Science and Life Science, create a robust culture of mentorship within the STEM department, and strengthen scholarly professional development. We generally refer to students as scholars in this program as that is the language preferred by the NSF. The mentoring component is designed to enhance psychosocial and professional development through faculty, group, and peer mentoring. Employing tools like the Birkman Method, mentor maps and Individual Development Plans (IDP), the program fosters self-understanding and community among scholars. Evaluation methods include qualitative and quantitative assessments, with data showing high satisfaction with mentor-mentee relationships, robust engagement in professional development activities, and significant improvements in scholars' professional outlook and STEM identity. This comprehensive approach integrates faculty mentors, career counselors, and weekly cohort meetings for mentoring and professional development activities. This paper will highlight the faculty and group/ peer mentoring components of the program, demonstrating how inclusive educational strategies can promote diversity within STEM fields.more » « less

Abstract BackgroundWhile dyadic faculty–mentored relationship research currently saturates the mentoring literature, recent developments suggest the need for a broader consideration of a student's mentor network. Research taking a network approach may provide deeper insights into the formation and benefits of mentorship for undergraduate students in science, technology, engineering, and mathematics (STEM) disciplines. Utilizing Developmental Mentor Network Theory and ego-centric social network analysis, this pre-registered study evaluates how the characteristics of mentees and mentors relate to both the content of support and structure of mentor networks in a large sample of White and Hispanic/Latino(a) STEM undergraduates across 12 universities. ResultsResults were nuanced but showed that perceived psychological similarity with their mentor(s) predicted both dyadic and network average levels of mentor support (i.e., psychosocial, career, role modeling) and relational satisfaction. Furthermore, results point to homophily and engagement in undergraduate research effects on mentor network structures. ConclusionsThese findings highlight the importance of using a network approach to deepen our understanding of the factors (e.g., psychological similarity) that may influence the formation and maintenance of robust and diverse supportive mentoring networks.more » « less
