Title: Individual Development Plan, Mentoring Support, and Career Optimism among STEM Graduate Students during the COVID-19 Pandemic
The COVID-19 outbreak has severely affected graduate education in science, technology, engineering, and mathematics (STEM) fields. It disrupted the learning and career development including in-person laboratory research activities and mentoring meetings. Since early 2000s, STEM graduate schools have been promoting the use of individual development plans (IDPs), which provide formalized mentorship, to support graduate students' academic and career success. It is unclear whether and to what extent the IDPs play a role in promoting mentoring and career-relevant outcomes among students during the crisis. This study presents some of the first evidence on the interrelationships of IDP status, mentoring support and satisfaction, and career attitudes with a diverse nationwide sample of STEM graduate students during the COVID-19 pandemic.  more » « less

  1. Student reflections and using individual development plans (IDPs) for mentoring have been an integral part of an NSF S-STEM project focusing on students pursuing baccalaureate degrees in Engineering Technology (ET). The Engineering Technology Scholars – IMProving Retention and Student Success (ETS-IMPRESS) project provides financial support and offers students several high-impact curricular and co-curricular activities to increase the success of academically talented students. This interdisciplinary project brings together the Electrical Engineering Technology, and Computer Network and System Administration programs in the College of Computing and the College of Engineering’s Mechanical Engineering Technology program, with programs in the Pavlis Honors College, an inclusive and unique college designed around high-impact educational practices. An IDP is commonly used in business and industry to assist employees in meeting short- and long-term goals in their professional career. This tool has been adapted for use in the educational setting in a faculty mentoring capacity. The ET program advisors assign the freshman or transfer S-STEM student scholars with faculty mentors to match their area of research interest. The faculty mentors meet with the students a minimum of three to four times a year to review their IDP, make suggestions, and provide input for reaching their goals. The goals of the IDP process are to develop a deeper more meaningful relationship between the advisor and student, reflect and develop a strategy for the scholar’s educational and career success, and manage expectations and identify opportunities. In the initial meeting there are several prompts for the student to write about their goals, strengths, weaknesses and perceived challenges. In subsequent meetings the advisor and student revisit the IDP to discuss progress towards those goals. This study will describe some outcomes of the IDP process providing specific examples from each of the ET programs. Although it is difficult to measure the effect of these relationships, it is one of the high impact practices that have been noted as increasing student engagement and retention. The consequences of COVID-19 introducing a virtual environment to the IDP process will also be examined from the viewpoint of both student and advisor. An advantage of the IDP meetings for students is that advisors may provide personal business connections for internship opportunities and/or research projects that otherwise would not be discussed in a typical office hour or classroom session. One of the innovations of the ETS-IMPRESS program was requiring participation in the Honors Pathway Program, which generally emphasizes intrinsic motivation (and does not use GPA in admissions or awarding of credentials). The honors program consists of three seminar classes and four experiential components; for all of these, students write reflections designed to promote their development of self-authorship. Preliminary survey results show no difference between ETS and other honors students in the areas of student motivation, intention to persist, and professional skill development. ETS students see a closer link between their current major and their future career than non-ETS honors students. A comparative analysis of reflections will investigate students’ perceptions of the program’s effect.

    A recently launched National Science Foundation Research Traineeship (NRT) aims to enhance graduate education by integrating research and professional skill development within a diverse, inclusive and supportive academy. This contribution will describe three initial interventions within this NRT, namely, an onboarding and orientation event, a career exploration symposium, and a multidisciplinary introductory course. In addition, the assessment of each of these interventions – and the outcomes thereof – will be presented and discussed. Prior to the onboarding and orientation event, trainees received the event’s agenda and checklists summarizing pre- and post-event assignments. Pre-event assignments were designed to familiarize trainees with the NRT, the process of drafting an individual development plan (IDP), and the consent form required for traineeship evaluation purposes. During the event – held online due to COVID-19 – and following introductions, trainees were given the opportunity to ask questions stemming from the pre-event assignments. Subsequently, trainees were introduced to several tools (e.g., checklists as well as sample developmental network maps and mentoring contracts) to guide and track their development and progression through the traineeship. The event concluded with a discussion on topics that also constituted post-event assignments, including registering and preparing for both the career exploration symposium and the multidisciplinary introductory course. Survey data collected after the event indicated that trainees valued the opportunity to learn more about the NRT, ask questions, and meet faculty who expressed a commitment to student success. Shortly thereafter, trainees attended a career exploration symposium and moderated sessions featuring speakers representing careers of interest. Indeed, the symposium was purposely designed to expose trainees to a wide range of career pathways. In addition, practical career tools and skills for STEM professionals were discussed in several breakout sessions. Finally, the symposium ended with a panel discussion comprising four diverse and accomplished recent Ph.D. graduates, who discussed mental health and communication issues prior to answering questions asked by trainees. Trainee responses to a post-symposium survey were also positive as trainees reported the following: an increase in knowledge of career paths and hiring sectors, an appreciation for the diversity of the presenters and career paths, and the attainment of at least one new skill or strategy they felt would aid in their graduate school success. In their first semester in the NRT, trainees take an interdisciplinary course covering the high priority convergent research topic targeted by the traineeship. This course is co-taught by faculty of seven different departments and is composed of four units, each focused on a research question requiring extensive interdisciplinary collaboration to be answered. Teams of at least three core faculty with the cumulative expertise needed to answer each question co-teach each unit, emphasizing concepts that students must understand to address the question at hand. During this course, four multi-departmental interdisciplinary student teams are formed, each focusing on – and conducting a critical review of the literature in – one of the research questions. Indeed, emphasis is placed on providing students with the knowledge and tools to find, critically evaluate, summarize, and present literature on the topic.

Improving undergraduate STEM teaching for diverse students is dependent to some extent on increasing the representation of Black, Indigenous and People of Color (BIPOC) and women in the ranks of faculty in engineering departments. However, new faculty members, whether they had postdoctoral training or not, report that they were not adequately prepared for academia. To address this need, a professional development program was developed for underrepresented doctoral and postdoctoral students, which focused on various strategies to be successful in teaching, research and service aspects of academic positions. The program included an intensive two-week summer session, with follow-up mentoring during the academic year, and was conducted from 2017 to 2020 with three cohorts of fellows recruited from across the country. To evaluate the impact of the program on the participants’ perceptions of their preparation for academic careers, a follow up survey was sent in May 2021 to the three former cohorts of participants (n=61), and responses were received from 37 of them. The survey asked participants to reflect on areas that they felt most prepared for in their academic positions, and areas that they felt least prepared for. The survey also asked participants to discuss additional supports they would have liked to have been provided with to better prepare them given their current positions (academic, industry, etc.). Results from the survey indicated that 92% of participants found the professional development program prepared them for the responsibilities and expectations to succeed in academic positions. Over 90% agreed that the program prepared them for the application process for a tenure track search, and 89% agreed the program prepared them for the primary components of the startup package. In addition, participants reported that the program increased their preparation in developing teaching philosophy (100%), developing learning outcomes (97%), and using active learning strategies during teaching (91%). The majority agreed that the program helped prepare them to teach students with various cultural backgrounds, and to develop and use assessment strategies. Participants were also asked to discuss the impact of the Covid 19 pandemic on their career trajectory, and most of them reported being somewhat impacted (65%) to extremely impacted (29%). Participants reported few or no job openings, cancelations of interviews, delays in research which impacted the rate of completing degrees, and publications, which affected the participants’ application competitiveness. Furthermore, working from home and balancing family and academic responsibilities affected their productivity. Based on the survey results, funds were secured to provide an additional day of professional training to cover any items not addressed during summer training, as well as any issues, challenges, or concerns they might have encountered while fulfilling their academic position. Thirty-three ACADEME fellows have indicated that they will participate in the new professional development, held in May 2022. Results from this analysis, and preliminary topics and outcomes of the supplemental activities are discussed. The findings contribute to the literature by increasing knowledge of specific challenges that new faculty encounter and can inform future efforts to support minorities and women in engineering doctoral programs.

  5. This paper summarizes the best practices and lessons learned from organizing an effective remote REU Site during COVID-19. Our REU Site is a three-year program that is designed to offer closely-mentored summer research experience to a cohort of ten students in each of the three years. COVID-19 has disrupted our site by forcing us to split our second cohort to two groups, two students in summer 2020 and seven students in summer 2021. However, the experience that we gained in summer 2020 by mentoring the two students virtually online has provided us with the confidence that a virtual REU Site with a larger group can be as effective as in person and on campus. To further improve the quality of our REU Site in the on-line mode, we have applied multiple novel practices. Specifically, before the start of the 2021 REU site we as the site co-directors proactively worked with mentors to better understand the needs of the defined research projects. Subsequently, we tailored the topics covered by the crash course of our site to the needs of the research projects as well as purposefully increasing active learning activities and student interactions. In lieu of the previous in-person bond building activity (a two-day high rope course in a nearby camp), we added virtual scavenger image hunt in orientation and game nights every Wednesday. During the ten weeks, we also organized a half-hour daily check-in and check-out in the morning and afternoon respectively, through which students got ample opportunities to speak in a group setting about their own accomplishments and challenges for the day as well as their plans for the next day. Moreover, a PhD pathways panel and several professional development seminars on Graduate School and the research process were successfully organized to motivate students to pursue a research career. To facilitate communication, our site adopted multiple software tools (slack, google calendar, zoom, and moodle). An independent evaluator evaluated our program through online pre- and post-program surveys for both students and mentors as well as a focus group discussion with students. The evaluation report indicates significant improvement from the summer 2021 site regarding student satisfaction compared to the previous summer 2019 on-site program. Detailed quantitative analysis and lessons learned from the report will be presented in this paper to offer valuable experience and best practices for organizing effective cohort-based undergraduate research programs.
