Title: What Early Career Civil Engineers Wish They Had Done Differently: Lessons For Students and Faculty
That the school-to-work transition can be challenging for many recent engineering graduates is well known [1]–[7]. However, current students and faculty rarely get an opportunity to learn directly from the mistakes, regrets, and hindsight of recent graduates during their first few years in the workplace. In order to help make students’ transition to engineering practice easier, and, relatedly, to help faculty prepare them in salient ways, this paper addresses the following research questions: 1) What do newcomer civil engineers believe are the biggest mistakes they made in their first few years on the job? and 2) If they could go back to when they began their jobs, what would they have done differently? As part of a mixed-methods, longitudinal study that aims to explore organizational socialization in engineering practice, sixteen early career civil engineers who worked in different firms around the country were asked about their work experiences, including their biggest mistakes and what they would have done differently at work knowing what they know now. Participants said their biggest mistakes related to not asking enough questions, undervaluing/not advocating for oneself, and staying in a position they dislike. Less mentioned issues included specific personal habits, attitudes, and unrealistic expectations from university education. When asked what they would have done differently from the first day at work until now, most responses related to having more confidence, networking and socializing more, and other specific personal behaviors, such as better organization. Less mentioned themes included requesting a higher salary, asking more questions, learning more material, and advocating for their own interests. The results have important implications for successfully preparing civil engineering students to begin their careers. By identifying these gaps in preparation, the paper points to recommendations for the civil engineering community.  more » « less

  1. CONTEXT The need to better prepare students for the engineering workplace is a long-standing and on-going concern among engineering educators. With the aim of addressing gaps in preparation, the number of new work- and practice-based programs is growing. Identifying the first and most significant challenges recent graduates face in the workplace can contribute new insights into how students could be better prepared for the school-to-work transition. PURPOSE In order to better understand the transition from school to work, this paper presents findings from the first year of a five-year longitudinal study exploring the experiences and career trajectories of early career engineers. The specific question addressed in this paper is: What was the biggest challenge civil engineers experienced during their first year in the workplace? METHODS Eighteen early career civil engineers participated in semi-structured interviews in May of 2019. Participants were recruited from national and local listservs in the United States. None worked in the same office, although two worked for the same company in different offices. They were asked a range of questions related to their experiences transitioning into their careers. For this paper, responses pertaining to the biggest challenge question were analysed through open coding to determine if any themes could be identified in participants’ responses. OUTCOMES Participants were asked about the biggest challenge they had encountered since starting their job. Their responses covered a very wide range of issues. There were three themes of note that appeared in at least four different participants’ responses. They were: 1) interdependence, 2) new practices and material, and 3) negative interactions. 1 and 2 were cited by both men and women; 3 was only cited by women. CONCLUSIONS In addition to providing insights into job readiness that engineering educators can address, the findings speak to several aspects of organizational socialization. Most participants’ biggest challenges (in the form of interdependence and new practices and materials) were related to “learning & adaptation.” Challenges related to “relationship building” and “work group socialization tactics” (in the form of negative interactions) were only the biggest challenges for women, not men. However, negative interactions also extended beyond factors accounted for in current models of organizational socialization, and should be accounted for in revised models.   2. Several consensus reports cite a critical need to dramatically increase the number and diversity of STEM graduates over the next decade. They conclude that a change to evidence-based instructional practices, such as concept-based active learning, is needed. Concept-based active learning involves the use of activity-based pedagogies whose primary objectives are to make students value deep conceptual understanding (instead of only factual knowledge) and then to facilitate their development of that understanding. Concept-based active learning has been shown to increase academic engagement and student achievement, to significantly improve student retention in academic programs, and to reduce the performance gap of underrepresented students. Fostering students' mastery of fundamental concepts is central to real world problem solving, including several elements of engineering practice. Unfortunately, simply proving that these instructional practices are more effective than traditional methods for promoting student learning, for increasing retention in academic programs, and for improving ability in professional practice is not enough to ensure widespread pedagogical change. In fact, the biggest challenge to improving STEM education is not the need to develop more effective instructional practices, but to find ways to get faculty to adopt the evidence-based pedagogies that already exist. In this project we seek to propagate the Concept Warehouse, a technological innovation designed to foster concept-based active learning, into Mechanical Engineering (ME) and to study student learning with this tool in five diverse institutional settings. The Concept Warehouse (CW) is a web-based instructional tool that we developed for Chemical Engineering (ChE) faculty. It houses over 3,500 ConcepTests, which are short questions that can rapidly be deployed to engage students in concept-oriented thinking and/or to assess students’ conceptual knowledge, along with more extensive concept-based active learning tools. The CW has grown rapidly during this project and now has over 1,600 faculty accounts and over 37,000 student users. New ConcepTests were created during the current reporting period; the current numbers of questions for Statics, Dynamics, and Mechanics of Materials are 342, 410, and 41, respectively. A detailed review process is in progress, and will continue through the no-cost extension year, to refine question clarity and to identify types of new questions to fill gaps in content coverage. There have been 497 new faculty accounts created after June 30, 2018, and 3,035 unique students have answered these mechanics questions in the CW. We continue to analyze instructor interviews, focusing on 11 cases, all of whom participated in the CW Community of Practice (CoP). For six participants, we were able to compare use of the CW both before and after participating in professional development activities (workshops and/or a community or practice). Interview results have been coded and are currently being analyzed. To examine student learning, we recruited faculty to participate in deploying four common questions in both statics and dynamics. In statics, each instructor agreed to deploy the same four questions (one each for Rigid Body Equilibrium, Trusses, Frames, and Friction) among their overall deployments of the CW. In addition to answering the question, students were also asked to provide a written explanation to explain their reasoning, to rate the confidence of their answers, and to rate the degree to which the questions were clear and promoted deep thinking. The analysis to date has resulted in a Work-In-Progress paper presented at ASEE 2022, reporting a cross-case comparison of two instructors and a Work-In-Progress paper to be presented at ASEE 2023 analyzing students’ metacognitive reflections of concept questions.

  3. There is a growing interest in engineering education research on school-to-work transitions and early career engineers. Much of this work documents misalignments and gaps between engineering education and engineering practice. Contributing to that growing body of research, this paper presents findings on the advice that early career engineers would give to engineering instructors. The research question addressed in this paper is: What is the most important advice that recent graduates have for civil engineering instructors? Data came from interviews with civil engineers in the United States. Sixteen early career civil engineers were asked what advice they would give instructors in civil engineering programs. Open coding methods were used to identify and categorize themes in the responses. In contrast to the other interview questions, for which participants’ answers differed to a large degree, the uniformity with which participants answered the “advice” question was striking. Nearly all participants said that instructors should have a better understanding of real-world engineering work practices and/or experience working in industry. Their reasoning and explanations are elaborated upon in this analysis. Programs and suggestions on how this could be accomplished are discussed.

    The development of professional engineers for the workforce is one of the aims of engineering education, which benefits from the complementary efforts of engineering students, faculty, and employers. Typically, current research on engineering competencies needed for practice in the workplace is focused on the experiences and perspectives of practicing engineers. This study aimed to build on this work by including the perspectives and beliefs of engineering faculty about preparing engineering students, as well as the perspectives and beliefs of engineering students about preparing for the workplace. The overall question of the research was, “What and how do engineering students learn about working in the energy sector?” Additional questions asked practicing engineers, “What is important to learn about your work and how did you learn what was important when you started in this industry? For engineering faculty, we asked, “What is important for students to learn as they prepare for work as professionals in the energy industry?” We anticipated that the findings of triangulating these three samples would help us better understand the nature of the preparation of engineering students for work by exploring the connections and disconnections between engineering education in school and engineering practice in the workplace. The aim was to map out the complex ecosystem of professional learning in the context of engineering education and practice. The core concept framing this study is the development of competence for engineering practice—including the education of students in the context of higher education and the practical learning of newly hired engineers on the job. Initial findings of the work-in-progress describe the nature of instruction and learning in higher education, learning in the workplace, along with comparisons and contrasts between the two. As of this point, we have initially mapped the learning ecosystem in the workplace based on in-depth, qualitative interviews with 12 newly hired engineers in the target energy company. In addition, we are analyzing interviews with two managers in the company and three other experienced leaders in the energy industry (this sample is currently in process and will include interviews with more participants). Currently, we are analyzing and mapping the learning and experiences of students in their studies of energy engineering and the instructional goals of engineering faculty teaching and mentoring these students. The map of the higher education ecosystem will connect with the workplace ecosystem to portray a more longitudinal map of the learning and development of professional competence of engineering students preparing for their career in the energy sector. The findings of the analysis of the workplace emphasized the importance of the social and relational systems in the workplace, while very preliminary indications from the educational context (students and faculty) indicate initial awareness of the social context of energy practice and policy. There are also indications of the nature of important cultural differences between higher education and industry. We continue to collect data and work on the analysis of data with the aim of mapping out the larger learning and experience ecosystem that leading to professional competence.

    As the field continues to grow, engineering education is continually challenged with finding engineering education research (EER) positions that align with the broad abilities and interests of its members. EER positions exist in engineering education departments, traditional engineering departments (e.g., mechanical, civil), and in non-degree granting programs (e.g., centers for teaching and learning, engineering programs). These positions vary across their emphasis on research, teaching, and service and provide access to different resources and mechanisms to impact engineering education. Given the range of positions available in EER and the emergence of new EER programs, it can be challenging for graduate students and postdocs to navigate the job search process and identify a position that aligns with their professional goals. The purpose of this research was to better understand the EER job market as it relates to what applicants (i.e., graduates and post-docs) experience as they navigate the job-search and decision-making process. For this study, we conducted interviews with seven transitioning first-year EER faculty members. These individuals were transitioning into various EER faculty positions (e.g. Lecturer, Teaching Fellow, Assistant Professor, Research Assistant Professor) with different backgrounds in EER based on their graduate training experiences which included established EER programs as well as traditional engineering departments with EER advisor(s). We asked questions that focused on the individual’s new faculty position, their perception of the weekly time requirements, their job search process, and factors that influenced their final decision of which job to select. Each interview was conducted by two graduate students and was then transcribed and verified for accuracy. Three faculty members performed holistic coding of the transcripts focused on three areas: EER position types, job search process, and job decision making process. The Qualifying Qualitative research Quality framework (Q3) was used as a guide throughout our data collection and analysis process to ensure reliability and trustworthiness of the data collected. Through our analysis process, we developed a visual representation that provides a guide to assist EER graduate students and postdocs with their job search process. The first figure captures the diversity of positions along with the types of institutions where these positions exist to provide a starting point for individuals on their job search process. The second figure includes a timeline to help capture the average time frames for different phases of the job search process. Factors associated with final decisions based on the interviews conducted are also outlined to provide areas of consideration for individuals undergoing this process in the future. This work provides insight to aspiring academics about the range of opportunities available to those with a background in EER and how they can pursue finding alignment between their interests and positions that are available.
