Title: Entrepreneurial teams' acquisition of talent: Evidence from technology manufacturing industries using a two‐sided approach
Abstract Research summary

One of the established findings in the spinout literature is that founders with prior industry experience assemble larger entrepreneurial teams and create better‐performing startups. We examine the role of prior industry experience in the startups' next stage—its hiring of new employees. We tackle two empirical challenges—the mutual aspect of hiring and the effect of unobserved variables on employees' earnings using a two‐sided matching model. Our results reveal that even firms founded by entrepreneurs without industry experience can attract new employees with such experience if the founders start with a large entrepreneurial team. Further, startups provide new hires with an earnings premium for their industry experience. Our approach illustrates the benefits of matching models over traditional regressions.

Managerial summary

Growing startups face the question of who to hire and how much to compensate the new hires. Simultaneously, prospective new hires ask which startup to join and how much their salary will be. We explore these questions using a novel method that tackles the mutual selection process. In the context of five technological manufacturing industries, we find that having industry experience within founding teams may not be necessary to attract new hires with high quality if the startup can signal its own quality through other means such as having a larger founding team. Our results indicate that startups prefer employees with industry experience for which startups offer a wage premium. Thus, employees seeking startup employment benefit from gaining industry experience prior to joining a startup.

  1. Abstract

    Recently, the lack of diversity in startup leadership has been criticized by public figures and institutional investors as a signal of inadequate governance. And yet, little is known about the historical changes in gender diversity in entrepreneurial firms. Using a unique database of the gender composition in all entrepreneurial firm IPOs from 1990 to 2020 in the USA, we examine these changes. The IPO is a particularly interesting moment in an entrepreneurial firm’s evolution, as governance evolves from a private firm directed by venture capitalists, with their beliefs about what a good management team is, into a public firm with owners who are institutional investors with potentially different goals and beliefs. Grounded in signaling theory, our expectation is that the changes in public investors’ view of proper governance will result in changes in the gender in personnel added immediately prior to the IPO and that IPO teams will be more diverse than Early Teams when the firm was younger and controlled by its private investors. We suggest that the private investors such as venture capitalists have different mental models of what “good” members or top management and the board of directors are. We expect these models are particularly influential in the digital technologies where a “tech bros” model is dominant, and thus there is little “space” for women leaders, particularly in contrast to the university research-based biotechnology industry, which has not experienced such direct criticism. We find support for our propositions, and also document an increase in women directors and top management team members over time.

    What might it mean to be an agile academic department? An agile college? An agile university? “Agile”, as used here, refers to practices and frameworks in software development and deployment, such as Scrum, Extreme Programming, and Crystal Clear. The Agile movement’s founding documents, the Agile Manifesto and its accompanying Agile Principles [https://agilemanifesto.org/], were published by leading software engineering researchers in February of 2001. The Manifesto staked out distinction with the prevailing software development approach at the time, called planned development and otherwise known as waterfall. The Agile Manifesto states, "We are uncovering better ways of developing software by doing it and helping others do it. Through this work we have come to value: "Individuals and interactions over processes and tools Working software over comprehensive documentation Customer collaboration over contract negotiation Responding to change over following a plan "That is, while there is value in the items on the right, we value the items on the left more.” Since the Manifesto’s publication, Agile use has expanded from its then primarily application in software development into a wide range of activities, from rocket motors (Space X), to race car development (Wikispeed), to finance (World Bank), to human resources (ING). Denning postulates Three Laws of the Agile Mindset: (1) The Law of the Small Team, in which small cross-functions teams work in short iterations receiving regular customer feedback; (2) The Law of the Customer, in which delighting the customer is taken as the ultimate purpose for any enterprise; and (3) The Law of the Network, in which networks of small teams act, having trust in the competency of each other, act like small teams in themselves [The Age of Agile: How Smart Companies Are Transforming the Way Work Gets Done. AMACOM, 2018]. Academic enterprises have unique attributes — recurring, months long, instructional terms; “customers” (students) whose short-term dissatisfaction can be part of the path to long-term success; industrial stakeholders who influence program direction and focus to satisfy hiring needs; generation of new knowledge, often with financial support from government agencies and industry; service to the profession and to our institutions. Using Denning’s Laws as a framing, we present possible approaches to employing agile within an academic department and discuss potential expansion of such to the level of a college and even an entire university.

    Successfully navigating through critical uncertainties during the incipient stages requires new ventures to develop learning systems, and building the right team may be key in this process. Drawing on prior work indicating that entrepreneurial teams form using either an interpersonal-attraction strategy (relationships with similar others in a close network) or a resource-seeking strategy (instrumental focus on complementary skills), we theorize that a dual formation strategy, although challenging to execute, is critical for early performance. Using dual formation strategies from the onset fosters the development of stronger transactive memory systems, because close relationships facilitate smooth coordination among founders specializing in complementary tasks. Transactive memory systems thus mediate the relationship between formation strategies and early entrepreneurial success. Findings from two field observational studies and a field intervention study support our theory: teams formed based on a dual strategy raised greater seed funding on Kickstarter – a leading crowdfunding platform (Study 1), were more successful in a prestigious entrepreneurial competition (Study 2), and gained more profits from selling their initial products (Study 3). Our research advances knowledge on entrepreneurial team formation and offers practical recommendations to facilitate this process at such nascent, but critical stages.

    Abstract: When starting small businesses, particularly in high-tech sectors like artificial intelligence (AI), digital twins, or the Internet of Things (IoT), women and underrepresented minority groups face additional hurdles in securing funding and investment. Not only is such a discrepancy in investment socially unjust, but it deprives the US of the advantages in innovation and global competition that could stem from the widening participation of the underrepresented population in innovative sectors. Although targeted support to women and underrepresented minority-owned businesses is being provided by the federal government and the private sector, more remains to be done to close the investment gap. The US Small Business Administration (SBA, 2013) provides more than $3.5 billion in funding to over 5,000 startups per year through its Small Business Innovation Research (SBIR) and Small Business Technology Transfer (STTR) programs. Moreover, the Small Business Act provides these programs with a mandate to target women and underrepresented minority groups. Despite this mandate from SBA, only 15% of those funds went to minority-owned companies (SBA, 2013). Funding opportunities from the private sector tell a similar story. Diversity VC, a non-profit partnership promoting diversity in Venture Capital, reported in 2019 that in a comprehensive survey (Azevedo, 2019) of around 10,000 founders receiving venture capital backing, only 9% were women and a mere 1% were Black. In order to i) accelerate innovation and increase participation of under-represented minorities in start-ups of “new industry”, and ii) to ensure US competitiveness in the global market, in 2010, the National Science Foundation (NSF) introduced the Small Business Postdoctoral Research Diversity Fellowship (SBPRDF) program and selected the American Society of Engineering Education (ASEE) to administer the program. In recognition of ASEE’s successful performance in meeting the objectives of the SBPRDF program, in 2019 NSF/IIP (Industrial Innovation and Partnerships) program leadership selected ASEE to administer the Innovative Postdoctoral Entrepreneurial Research Fellowship (IPERF) program. The overarching goal of the IPERF program is to emphasize and strengthen the entrepreneurial development of underrepresented Fellows. The IPERF program also aims to advance best practices in postdoctoral programs and impart cross-disciplinary expertise in the application of new technologies like AI and IoT in “new industries” based on bioengineering and biochemistry technologies.

  5. Abstract

    Analyzing data on all US employers in a cohort of entering firms, we document a highly skewed size distribution, such that the largest 5% account for over half of cohort employment at firm birth and more than two-thirds at firm age 7. Analyzing linked survey-administrative data, we find that female, African–American, and younger founders are initially less likely to start large firms. The gender gap persists through firm age 7, while racial and age gaps do not. Education is positively associated with start-up size, except for graduate degrees. Prior entrepreneurship and founding team size are positively associated, but team diversity is not. Specifications with capital and industry controls illuminate roles of financial constraints and sectoral choice.
