Title: Advancing understanding of discordant mentoring relationships in STEMM: A method and framework
Abstract Having a diverse workforce in STEMM (science, technology, engineering, mathematics, and medicine) fields is essential for the United States to remain competitive in the global economy and to create a more just society. Faculty‐mentored undergraduate research experiences have been identified as a high‐impact practice for encouraging students from diverse backgrounds to pursue STEMM education and careers. Despite extensive research examining factors influencing the effectiveness of mentor−mentee relationships, there is still limited understanding of how differences or similarities in the social identities of mentors and mentees, which we term mentor−mentee discordance, impact undergraduates’ research experiences and outcomes. In this perspective, we propose that mentor−mentee discordance should be conceptualized as a multidimensional, continuous construct and suggest a global index to measure varying degrees of discordance in mentoring relationships. We also offer a conceptual model that incorporates the Discordance Index to systematize the understanding of the effects of discordant mentoring relationships on student development across social contexts and over time.   1. Mentoring relationships in academia have traditionally been described as a dyad between a mentor and a mentee. The mentor provides the mentee with both technical and psychosocial support to move toward obtaining their Ph.D. or gaining tenure and promotion. While there is an embedded assumption that mentoring is best suited when people of common background support each other, scholars must consider the impact of mentoring across differences. Given the lack of diversity among senior faculty members in science education, and given the increasing diversity represented among graduate students and early career scholars in science education, inevitably mentoring relationships will be formed across differences in identities (race, ethnicity, gender, sexuality, ability). In our essay, we focus on two focal points: we explore those aspects of mentoring relationships that research suggests are critical to the success of relationships built across differences, foregrounding lessons science education researchers can take from this literature and arguing that it is too much to expect one individual mentor to provide to any given mentee. Next, we propose a brokering framework, leveraging technological advances, to work toward more transformative mentoring outcomes at scale, particularly when mentoring across differences.

  2. This full research paper explores the role of faculty mentors in supporting student mentees. Faculty mentors of undergraduate students have the ability to make an academic, professional, and/or personal impact on their students. For example, mentors may provide assistance with course planning, share career goal feedback, offer life advice, etc. The benefits of these relationships may prove to be especially valuable in competitive fields such as engineering. While students stand to gain much in mentor/mentee relationships, these interactions can be mutually beneficial, producing positive effects for mentors. Despite the importance of faculty mentoring undergraduate students, there is a gap in understanding what enables faculty mentors to feel effective in their roles. The majority of studies focus on student-related outcomes and do not delve into the mentors’ side of the relationship. Addressing this gap can serve to enhance the quality of student education by providing insight into mentoring relationships. This paper will utilize Zachary’s model for effective mentoring to understand the foundation of effective mentoring. This model provides a framework for understanding mentor-mentee interactions by describing the seven elements of an effective relationship: reciprocity, learning, relationship, partnership, collaboration, mutually defined goals, and development. Mentors in academia are put in the position to orchestrate student growth through these areas by lending their guidance and expertise. In order to better understand the faculty mentor experience within one-on-one and small-group faculty-to-student mentoring relationships in the undergraduate setting, this qualitative project will study a cohort of engineering faculty mentors of undergraduate engineering students at a mid-sized research university in the Midwest. Two research questions will be examined: a. What are the factors that enable faculty mentors of undergraduate engineering students to feel effective in their role? b. How can engineering faculty be supported to enhance their mentoring interactions? The primary focus of this study will be to fill a critical gap in the understanding of faculty mentoring of undergraduate students by investigating the factors that enable faculty mentors to feel effective and proposing strategies for their support.

This study examines instances of negative mentoring among undergraduate researchers within STEM education, and specifically, the common yet subtle issue of inadequate mentoring characterized by a faculty mentor's failure to provide their mentee with adequate research, educational, career‐related, or emotional support. Using data from the Mentor‐Relate survey of 514 participants in the National Science Foundation Research Experiences for Undergraduates program, we identify prevalent patterns of inadequate mentoring and examine protective factors against it. Results indicate that inadequate research support is the least prevalent form, while inadequate educational and career guidance is more common, and inadequate emotional support is the most prevalent. Enhanced faculty mentoring skills emerge as a protective factor, with culturally responsive mentoring and gender concordance also playing significant protective roles. Less hierarchical mentoring structures, such as multiple faculty mentors, offer better emotional support. These findings underscore the importance of comprehensive mentor training and culturally sensitive practices to mitigate inadequate mentoring in undergraduate research experiences. By promoting inclusive and supportive mentoring environments, institutions can maximize the transformative potential of undergraduate research experiences for all participants.

As members of the student-initiated and student-led Women in Physics (WiP) organization (now called “Physicists of Underrepresented Genders”) in the Department of Physics at the University of Maryland College Park, we describe a mentoring program that started in 2012. The WiP group prioritizes creating a welcoming social environment for women and gender-diverse members of the physics community, as well as opportunities to network and learn about academic and career development. Each year, the long-standing mentoring program pairs interested undergraduates with graduate student or postdoc volunteers. Mentor-mentee matches commit to meeting for the academic year, but pairs often continue in following years and even after leaving the university. The WiP student organization leaders encourage pairs to meet at least three times during a 12-week semester, and group activities are organized to support this goal. Brief surveys completed by participants over the years have enabled the WiP leadership to assess and improve the program iteratively. In-depth reflections from one recent mentor-mentee pair provide insight on key elements that may have been the most beneficial to participants. Mentor-mentee interactions shifted to a virtual, long-distance environment during the COVID-19 pandemic. Implications for starting or maintaining mentoring programs for women in physics are discussed.

  5. This guide presents the "MENTORS in CS" program, a comprehensive model for providing sustained support to K-12 computer science (CS) teachers, particularly those new to the field. It details the program's foundational structures, including mentor-mentee partnerships, a community of practice, and continuous research and refinement through design-based implementation research (DBIR). The guide offers actionable insights and reproducible resources, such as program timelines, recruitment materials, and a mentor toolkit, to facilitate the replication and scaling of similar equity-driven mentoring initiatives. Key learnings regarding participant outcomes, mentor training, and adapting the program for diverse educational contexts are shared to aid widespread dissemination and impact.
