Title: Learning from Hidden Realities of Latinx Contingent STEM Faculty at Hispanic Serving Institutions (HSIs): Policies to Support Latinx Contingent STEM Faculty.
The Conference for Latinx Contingent Faculty Members convened a group of faculty members in STEM fields at Hispanic Serving Institutions (HSIs) in the California State University System. The two-day event explored the often hidden, or unacknowledged realities of contingent faculty participants, with the purpose of gathering information about barriers and trade-offs these faculty experience professionally and personally that impact their work. This report provides an overview of barriers and challenges that were raised in the conference, and a brief review of the literature of strategies that could address these experiences, and better support Latinx contingent faculty in STEM.  more » « less

  1. This paper provides an overview of the literature exploring the realities of contingent faculty at U.S. universities and colleges with a focus on STEM. We focus our review of the literature by exploring the experiences of Latinx/é contingent faculty in STEM and propose a series of conceptual frameworks that can be used to explore the hidden professional realities of this population. A focus on the field of STEM, via a deeper exploration of the literature, points to the evolution of contingent faculty in the disciplines and the diversity of the roles they currently fill at our universities and colleges. This paper draws on various frameworks for exploring the experiences of contingent faculty.

The authors of this paper hosted a 2-day conference that brought a group of Latiné/x/a/o contingent faculty from the California State University (CSU) system together to better understand the barriers they face in their professional roles and responsibilities while also identifying assets they bring to the classroom and institutions. Contingent faculty face mounting and compounding barriers that have devastating effects, not only on the faculty, but also the students they serve since a majority of contingent faculty are hired to teach first-generation, working class, and students of color. This paper seeks to synthesize a follow-up to the conference in where five STEM deans within CSU system were recruited to do a reading and reflection about the findings connected to the 2-day conference for the contingent faculty. From the dean’s responses, the authors paint a picture on the challenges that also impact deans from making changes for contingent faculty.

  3. Racialized faculty have been under-represented in U.S. institutions of higher education for decades and this is exacerbated in STEM disciplines with gender disproportionality. This study deployed a descriptive phenomenological design to capture the experiences of 11 faculty, postdoctoral, and graduate scholars who identified as African American and/or Latinx drawn from two universities in the southern U.S.; one a predominantly White, privately funded school and the other a designated Hispanic-Serving Institution that is publicly funded. We found four main themes (and three subthemes) that captured the shared lived experiences among the participants. We consider these findings through the lens of intersectionality.

Understanding the experiences of successful diverse science, technology, engineering, and math (STEM) faculty can facilitate the development of programming that counteracts barriers and weaknesses from multiple angles. The challenges that students and professionals report can be broadly identified as either identity-based or institutional. The lack of diversity in STEM fields in academia can result in narrow viewpoints, limited student diversity, and missed opportunities to address today’s societal challenges. It is clear that we must consider programming that has positively impacted successful STEM faculty in academia in order to create effective programming to recruit and retain future diverse STEM faculty. Our phenomenological study sought to add to the literature related to the role that socialization plays in preparing individuals for success in faculty roles by conducting in-depth interviews with early-career STEM faculty members in under-represented groups. The phenomena under investigation were experiences leading to early-career STEM faculty members’ successful career pathways. Seven early-career STEM faculty from multiple institutions described unique paths to their current faculty position with some commonalities, including participation in undergraduate or postdoc research and having some industry experience. The suggestions, advice, and guidance offered by the participants fell into categories that, while mirrored in the literature, serve as useful markers for administrators developing programming. We organized our findings using the conceptual framework of socialization and the associated competencies for our context. As we strive to encourage and build diverse representation in populations of STEM academicians, these collective findings are invaluable. Findings confirm that programming directly impacts the success of early-career STEM faculty, and it is the success of these individuals that will enable diversity and inclusion to expand in STEM. Programs, interventions, and additional efforts for graduate students can also benefit from close examination of these experiences.

  5. Previous studies have documented student–faculty interaction in STEM, but fewer studies have specifically studied negative forms of interaction such as discrimination from faculty. Using a sample of 562 STEM undergraduates from the National Longitudinal Survey of Freshmen, we use hierarchical generalized linear modeling to investigate various types of student–faculty interaction in Science, Technology, Engineering, and Math (STEM) and in particular, the link between discrimination from faculty and retention in STEM. While Black students interacted more frequently with faculty, they were also most likely to report experiencing racial/ethnic discrimination. Overall, female, Black, and Latinx students were more likely to leave STEM by the fourth year of college than male, White, and Asian American peers. Feeling that professors made a student feel uncomfortable due to race/ethnicity was negatively linked with STEM retention. None of the traditional forms of student–faculty interaction (i.e., non-discriminatory) predicted retention. Variation in patterns by race, gender, and income are discussed, as well as implications for research, policy, and practice.
