Title: How Engineering Faculty, Staff and Administrators Enact and Experience Diversity Programs
Engineering faculty, staff and administrators routinely implement diversity initiatives, yet we know little about their challenges. To address this gap, we consider the perspectives of administrators (deans and department chairs), faculty and staff in one college of engineering at a predominantly White institution (PWI). We ask the following questions: How do engineering education employees tasked with doing diversity work understand their roles? What structural barriers do they encounter in this work? We draw on interviews to better understand their views and experiences as they relate to this institution’s efforts to recruit, retain and graduate undergraduate underrepresented minority students. In our view, for diversity and equity outcomes to be successful, we must extend our focus beyond students to understand how engineering educators do diversity work within their institutions.  more » « less

    Survey data were gathered from college and university faculty, staff, and administrators at Hispanic-Serving Institutions (HSI) regarding Hispanic culture and Hispanic students as part of an NSF-funded investigation that focused on the characteristics and programming of HSIs as well as the background and experiences of their students. Two surveys of students were also conducted. A minimum of 44 HSIs in Texas, New Mexico, and Colorado were represented in the 393 usable responses gathered from faculty, staff, and administrators. Fourteen HSIs in New Mexico and Texas were represented in student survey data gathered in 2018 and three in north Texas in a survey completed in 2019. Responses from 213 Hispanic students were isolated from the 2018 student survey and 307 from the 2019 data. This material was used to verify and expand on the findings from the survey of faculty, staff, and administrators. A consistent and strong difference of opinion was found between Hispanic faculty, staff, and administrators at the HSIs and their non-Hispanic peers regarding information available to higher education professionals about Hispanic culture, the elements of Hispanic culture, and the characteristics and background of Hispanic students. Survey responses of Hispanic students confirmed, at many points, that the perspective of the Hispanic faculty, staff, and administrators was accurate. It appears, based on this information, that the non-Hispanic employees at the HSIs were less well informed about Hispanic culture and a major portion of their student population than would be desirable. The findings, while from the south-central United States, can inform multiple academic and support services at Hispanic-Serving Institutions and other colleges and universities as they include information about how Hispanic culture is understood by Hispanics, detail gaps in competence regarding Hispanic culture among faculty, staff, and administrators at HSIs, and describe characteristics and the cultural orientation of Hispanic students attending the HSIs in the sample.

  2. Academic institutions in the US have recently refocused their attention on Diversity, Equity, and Inclusion. This panel consisting of engineering faculty, administrators and industry professionals will discuss how colleges of engineering can approach the problem of recruiting, retaining, and graduating undergraduate underrepresented minority (URM) students by using a sociotechnical systems modeling approach. The main thrust of the discussion is how an academic organizational system such as a college of engineering can be broken down into a social system consisting of the people (students, faculty, staff and other stakeholders), and a technical system consisting of programs and initiatives for URM student success. Joint analyses of the social system and the technical system can then reveal systemwide barriers and opportunities for enabling URM student success.

The overall objective of this project funded by the NSF-IUSE program is to employ a sociotechnical systems lens and framework and identify and evaluate organization-wide capacities and change catalysts in a predominantly white institution's college of engineering. The college of engineering is viewed as a sociotechnical organization with social and technical subsystems. The social subsystem models who talks to whom about what. The technical subsystem models the main activities and programs in the organization. Our project aims to: (1) assess the technical system’s capacity to support recruitment and retention through a technical system analysis; (2) assess the social system’s capacity to support recruitment and retention through a social system analysis; and (3) generate systemwide catalysts for URM student success. We conducted semi-structured hour-long interviews with 38 stakeholders including students, faculty, administrators and staff from various departments and student organizations within and outside the college. We are qualitatively analyzing the interview data to identify technical and social system barriers and enablers. Data analysis is ongoing, but our preliminary findings and insights are as follows: (1) social system barriers for URM students were interactions with peers in classroom environment (leading to a sense of isolation and a lack of belonging), interactions with faculty and staff especially in relating to their needs and being empathetic, and familial concerns and being able to support their family financially. (2) interactions with their friends was the top social system enabler for URM students. Family also provided them comfort and solace while attending to the rigors of college. They also felt that living at home would alleviate some of the financial burdens they faced. (3) the lack in numbers (and hence the lack of diversity and identity), curricular and instructional methods, and high school preparation were cited as the most important technical system barriers these students faced. (4) students identified as technical system enablers the professional development opportunities they had, their participation in students organizations, particularly in identity-based organizations such as NSBE, SHPE and WISE, and how that helped them forge new contacts and provided emotional support during their stay here. (5) there is recognition among the administrators and the staff working with URM students that diversity is important in the student body and that the mission of enabling URM student success is important, although the mission itself with respect to URM students is somewhat poorly defined and understood.

In our NSF RFE sponsored research project, we have been investigating the intersection of three goals in engineering education: professional formation of students, an integrated sociotechnical perception of engineering, and increased diversity and inclusion. We approached this investigation into possible social change with design thinking. We engaged with faculty, staff, and students in a collaborative design process as part of a comparative study of two engineering departments – the School of Electrical and Computer Engineering (ECE) and Weldon School of Biomedical Engineering (BME) – at Purdue University. Our project has been organized around the three phases of the design process (inspiration, ideation, and implementation), and embedded within the design process is a longitudinal, multiphase, mixed-methods study. During this third phase of the project, implementation, we have been both challenged and enabled by events and shifting conversations around the viral pandemic of disease and the widespread activism around racial injustice. In this paper, we provide an overview of the larger project’s previous analyses of the surveys and interview data from faculty, staff, administrators, students, and alumni in both ECE and BME which we have conducted. These analyses will provide insight on the indirect and/or longer-term impact on the school’s cultures and on aspects that are more embedded in the schools and disciplines, as well as those that are more amenable to change. In addition, we describe how design processes and mindsets have and can be used to address complex issues in engineering education, and how this approach facilitated the working groups/committees that emerged in both BME and ECE as part of this project. We also describe the data we are collecting in the final year of the project to understand the impacts of this project, as well as the impact of the COVID-19 pandemic and the attention to racial disparities on our research questions.

  5. This study examines how feminist academic administrators engender solidarity and practice feminist principles as leaders in United States higher education institutions. We draw from qualitative interview data with 27 self-identified feminist academic leaders about how they carry out this work, what obstacles they face, and the ways that their work disrupts—and is disrupted by—the intensifying neoliberal, managerial tendencies in higher education. Respondents shared experiences of promoting solidarity through their leadership and strove to create inclusive and equitable environments to benefit students, staff, and faculty, and especially minoritized individuals within these groups. Our analysis reveals how these feminist administrators applied a feminist ethic, engendered solidarity in their work, and were often keenly aware of—and willing to contest—the neoliberal context of their institutions and higher education more broadly. Our findings contribute to the sociological and cross-disciplinary literature on feminist leaders in academic institutions and the resistance against neoliberalism and managerialism practices from within academia.
