Title: The Role of Academic Affairs in Supporting VITAL Faculty on Campus
In this brief, we argue that creating avenues to support VITAL faculty is an essential role for leaders within academic affairs, and particularly those in faculty affairs. While we review a host of supports needed, we argue for the importance of sustained professional development opportunities like faculty learning communities and certificate programs as we start to make these roles more long-term and career oriented. We use the term VITAL faculty — an asset-based term — to refer to contingent or non-tenure track faculty (including visiting faculty, instructors, adjuncts, lecturers, research faculty, and clinical faculty) as a way to affirm what they are, rather than what they are not. Our work at the Delphi Project on the Changing Faculty and Student Success has identified the need for faculty affairs to take responsibility for VITAL faculty, as they often have not had an advocate or any structures to support their work. The absence of leadership positions and structures dedicated specifically to VITAL faculty support has led to the problems we have seen over the last few decades — declines in graduation and retention rates for students, low morale among faculty, and a lack of belonging for students and faculty.  more » « less

  1. Utilizing the Affinity Research Group (ARG) model, the Computing Alliance of Hispanic Serving Institutions (CAHSI) has provided training for faculty and student research experiences for decades. ARG, a CAHSI signature practice, focuses on deliberate, structured faculty and student research, with accompanying technical, communication, and professional skills development. In the latest iterations that have spanned the pandemic and its recovery, CAHSI has iterated on a virtual training and support network for faculty and students interested in broadening the participation of Hispanic undergraduate students in computer science to increase the number of Hispanics who move on to graduate studies in the field. This work-in-progress paper analyzes shifting support structures during a multi-year effort to promote undergraduate research development using the Affinity Research Group (ARG) model. As CAHSI grows to include research-intensive universities that have recently reached the 25% Hispanic enrollment threshold, the faculty mentor training has evolved to emphasize a growth mindset and asset-based frameworks for working with undergraduate students in research, particularly important in computing departments where graduate students are more commonly engaged in research. The paper describes areas of need as the populations of faculty and students shift. It addresses the questions: R1) How do faculty engaged in the LREU shift perspectives regarding a) student selection for research, b) pedagogical purposes of research for student development, and c) their ability to implement ARG? R2) To what extent do designed elements of the LREU professional development inform faculty practice and faculty perspectives regarding undergraduate research?

A 2019 report from the National Academies on Minority Serving Institutions (MSIs) concluded that MSIs need to change their culture to successfully serve students with marginalized racial and/or ethnic identities. The report recommends institutional responsiveness to meet students “where they are,” metaphorically, creating supportive campus environments and providing tailored academic and social support structures. In recent years, the faculty, staff, and administrators at California State University, Los Angeles have made significant efforts to enhance student success through multiple initiatives including a summer bridge program, first-year in engineering program, etc. However, it has become clear that more profound changes are needed to create a culture that meets students “where they are.” In 2020, we were awarded NSF support for Eco-STEM, an initiative designed to change a system that demands "college-ready" students into one that is "student-ready." Aimed at shifting the deficit mindset prevailing in engineering education, the Eco-STEM project embraces an asset-based ecosystem model that thinks of education as cultivation, and ideas as seeds we are planting, rather than a system of standards and quality checks. This significant paradigm and culture transformation is accomplished through: 1) The Eco-STEM Faculty Fellows’ Community of Practice (CoP), which employs critically reflective dialogue[ ][ ] to enhance the learning environment using asset-based learner-centered instructional approaches; 2) A Leadership CoP with department chairs and program directors that guides cultural change at the department/program level; 3) A Facilitators’ CoP that prepares facilitators to lead, sustain, update, and expand the Faculty and Leadership CoPs; 4) Reform of the teaching evaluation system to sustain the cultural changes. This paper presents the progress and preliminary findings of the Eco-STEM project. During the first project year, the project team formulated the curriculum for the Faculty CoP with a focus on inclusive pedagogy, community cultural wealth, and community building, developed a classroom peer observation tool to provide formative data for teaching reflection, and designed research inquiry tools. The latter investigates the following research questions: 1) To what extent do the Eco-STEM CoPs effectively shift the mental models of participants from a factory-like model to an ecosystem model of education? 2) To what extent does this shift support an emphasis on the assets of our students, faculty, and staff members and, in turn, allow for enhanced motivation, excellence and success? 3) To what extent do new faculty assessment tools designed to provide feedback that reflects ecosystem-centric principles and values allow for individuals within the system to thrive? In Fall 2021, the first cohort of Eco-STEM Faculty Fellows were recruited, and rich conversations and in-depth reflections in our CoP meetings indicated Fellows’ positive responses to both the CoP curriculum and facilitation practices. This paper offers a work-in-progress introduction to the Eco-STEM project, including the Faculty CoP, the classroom peer observation tool, and the proposed research instruments. We hope this work will cultivate broader conversations within the engineering education research community about cultural change in engineering education and methods towards its implementation.

  3. Research has shown that mentorship provided to undergraduate researchers affects the extent of research outcomes. Although a large body of literature focuses on the faculty–undergraduate dyad mentorship structure, little is known about mentoring triads (i.e., interaction among undergraduate students, faculty, and graduate students or postdoctoral associates) or the support provided to early-year undergraduate researchers. Mentors provide various types of support (e.g., intellectual, personal, emotional, and professional support) to undergraduate researchers to increase their engagement in a discipline. This qualitative exploratory study aims to investigate undergraduate researchers’ perspectives on mentoring structures and the support provided to them in their first and sophomore years. The majority of participants described the mentorship they received as having a triad structure, indicating interaction with both faculty and postgraduates. Participants also reported receiving different types of support from faculty and postgraduates depending on their mentoring structures and the amount of research experience they gained. Given the potential benefits to undergraduate researchers, undergraduate research programs should be designed to provide clear roles, responsibilities, and expectations to maximize the support provided to undergraduate students.

  4. Creativity plays an important role in engineering problem solving, particularly when solving an ill-structured problem, and has been a topic of increasing research interest in recent years. Prior research on creativity has been conducted in problem solving settings, predominantly focusing on undergraduate engineering students, including how faculty can foster creativity in engineering students, how engineering faculty perceive their students’ creativity, and how to measure it. However, more work is needed to examine engineering faculty and practitioner perspectives on the role of creativity when they solve an engineering problem themselves. Since engineering students learn problem solving, at least initially, mainly from their professors, it is essential to understand how faculty perceive their own creativity in problem solving. Similarly, given that practitioners solve ill-structured engineering problems on a regular basis in the workplace and that most of the students go on to work in the engineering industry when they graduate and ultimately become practitioners, it is also important to explore practitioner perspectives on creativity in problem solving settings. As part of an ongoing NSF-funded study, this paper investigates how engineering faculty’s and practitioners’ creativity influences their problem solving processes, how their perspectives on creativity in a problem solving environment differ, and what factors impact their creativity. Five tenure-track faculty in civil engineering and five practitioners were interviewed after they solved an ill-structured engineering problem. Participants’ responses were transcribed and coded using initial coding. This paper discusses their responses to semi-structured interview questions. The findings suggest that faculty and practitioners feel more creative when they are familiar with the subject area of a problem. If they are aware of a particular solution that has been developed and used before or have access to resources to look them up, they may not necessarily embrace creativity. The findings indicated differences not only across faculty and practitioners but also within the faculty and practitioner participants. Similarities and differences between faculty and practitioners in creative problem solving and the themes emerged are discussed and recommendations for educators are provided.

  5. Abstract

    Previous research exploring the lived experiences of marginalized groups of students in STEM at community college settings is limited, despite the fact that community colleges have the potential to create pathways to 4‐year engineering degrees and diversify the STEM workforce. This study explored what underrepresented students in STEM valued most as they navigated community college. We conducted nineteen semi‐structured narrative interviews. Our findings suggested that the students found some of the values implicit compared to other explicit values mentioned by the participants. For example, they valued intimate class size, invested faculty, available tutors, and financial support as explicit values. They appreciated the low‐pressure environment, directional support, networking opportunities, and hands‐on learning as implicit values associated with their college experience. Our research has a direct implication on how such experiences influence students’ chosen pathways toward engineering careers, and institutions can learn directly to establish programs with an understanding of what they value.
