Title: An Intervention to Increase Belonging and Support Retention for Faculty of Color and Women Faculty
ABSTRACT Faculty of Color and women faculty face significant obstacles (e.g., isolation, marginalization, tokenism) on the road to tenure and promotion. We translate social psychological research on the contact hypothesis and belonging and adapt previous interventions at other universities to deliver an institutional‐level intervention designed to support faculty belonging and retention. This study utilizes a faculty climate survey and institutional‐level demographic data to assess tenure‐track faculty belonging and retention following the intervention. We observe greater perceptions of institutional support for diversity and lesser disparities in belonging and tenure rates among historically marginalized faculty over three years following the intervention. We discuss how social psychologists may help translate basic research into institutional interventions that promote racial justice and equity. Our work illustrates the potential for targeted initiatives to reduce disparities and promote equity and representation in academia, ultimately benefiting both faculty and students.  more » « less

  1. In this essay, we share historical and structural components of mentoring within institutions of higher education and grapple with technical and moral obligations of support. We argue for more humanizing approaches that embed personal, social, and cultural aspects of mentoring, and seek to disrupt the purposes of mentoring, and for whom? Using a critical approach, we promote justice-oriented and equity-driven models of mentoring that account for excessive teaching loads and service commitments for faculty at minority-serving institutions and Black and Brown faculty at predominantly White institutions. Current promotion and tenure publish or perish models neglect the intellectual and scholarly contributions made through teaching and service and therefore hold the same level of expectations for engagement in and dissemination of research. We share our own stories as Faculty of Color navigating institutional structures during the promotion and tenure process, while also negotiating incongruent cultures of our personal and professional lives. Furthermore, we address the need for mentoring and networking within exclusionary spaces to support the productivity and critical research agendas of Black and Brown faculty that often challenge the white heteronormative cultures of our institutions, professional organizations, peer-reviewed journals, and prestigious funding mechanisms. Implications of this essay include an acknowledgment of oppressive systems that early-career Black and Brown faculty often navigate and a call for diverse mentoring programs and supports that conform with and validate our lives and needs. Furthermore, we provide recommendations on evidence-based resources and approaches that are available to science, technology, engineering, and mathematics faculty and science educators.

Abstract BackgroundThe lack of racial diversity in science, technology, engineering, and mathematics (STEM) disciplines is perhaps one of the most challenging issues in the United States higher education system. The issue is not only concerning diverse students, but also diverse faculty members. One important contributing factor is the faculty hiring process. To make progress toward equity in hiring decisions, it is necessary to better understand how applicants are considered and evaluated. In this paper, we describe and present our study based on a survey of current STEM faculty members and administrators who examined applicant qualifications and characteristics in STEM faculty hiring decisions. ResultsThere are three key findings of the present research. First, we found that faculty members placed different levels of importance on characteristics and qualifications for tenure track hiring and non-tenure track hiring. For example, items related to research were more important when evaluating tenure track applicants, whereas items related to teaching and diversity were more important when evaluating non-tenure track applicants. Second, faculty members’ institutional classification, position, and personal identities (e.g., gender, race/ethnicity) had an impact on their evaluation criteria. For instance, we found men considered some diversity-related items more important than women. Third, faculty members rated the importance of qualifications with diversity, equity, and inclusion (DEI)-related constructs significantly lower than qualifications that did not specify DEI-related constructs, and this trend held for both tenure track and non-tenure track faculty hiring. ConclusionsThis study was an attempt to address the issue of diversity in STEM faculty hiring at institutions of higher education by examining how applicant characteristics are considered and evaluated in faculty hiring practices. Emphasizing research reputation and postdoctoral reputation while neglecting institutional diversity and equitable and inclusive teaching, research, and service stunt progress toward racial diversity because biases—both implicit and explicit, both positive and negative—still exist. Our results were consistent with research on bias in recruitment, revealing that affinity bias, confirmation bias, and halo bias exist in the faculty hiring process. These biases contribute to inequities in hiring, and need to be addressed before we can reach, sustain, and grow desired levels of diversity.

Carnegie Mellon University, Johns Hopkins University, and New York University created the Project Equity-focused Launch to Empower and Value AGEP Faculty to Thrive in Engineering (ELEVATE) Alliance (National Science Foundation Awards #2149995, #2149798 #2149899 from the Division of Equity for Excellence in STEM in the Directorate for STEM Education) to develop a model to promote the equitable advancement of early career tenure-track engineering faculty from populations of interest to the Alliances for Graduate Education and the Professoriate (AGEP) program. The goal of this AGEP Faculty Career Pathways Alliance Model (FCPAM) is to develop, implement, self-study, and institutionalize a career pathway model that can be adapted for use at other similar institutions for advancing early career engineering faculty who are: African Americans, Hispanic Americans, American Indians, Alaska Natives, Native Hawaiians, and Native Pacific Islanders. This NSF AGEP FCPAM will provide a framework for institutional change at private, highly selective research institutions that will enable all faculty to be members of a collaborative community. Improving the experience of these faculty can lead to increased diversity in the engineering faculty and ultimately result in graduating more engineering students from diverse populations and increasing diversity in the engineering workforce. The Alliance interventions will focus on three major areas, 1) equity-focused institutional change designed to make structural changes that support the advancement of AGEP faculty, 2) identity-affirming mentorship that acknowledges and provides professional support to AGEP faculty holistically, recognizing all parts of their identity and 3) inclusive professional development that equips all engineering faculty and institutional leaders with skills to implement inclusive practices and equips AGEP faculty for career advancement. In this paper, we will discuss the process of creating a leadership team to address these focus areas and assess the processes and procedures that currently exist at the three institutions as we begin to institutionalize these change efforts. We provide an overview of the project and efforts to date. We will also present our process for engaging in our initial self-study evaluation and next steps.

  4. This research-to-practice full paper describes a cohort-based undergraduate research program designed to improve STEM retention through structured mentoring and community building. Drawing on the Affinity Research Group (ARG) model, the program fosters faculty-student research collaboration and integrates faculty mentorship training, student-led peer mentoring, and structured interventions, such as research skills workshops and networking events. Each year, faculty from biology, chemistry, computer science, environmental science, and mathematics lead small-group research projects with recruited students who may participate for up to three years. Faculty and students receive ARG training to promote consistent mentoring practices. A credit-bearing, major-specific first-year orientation course supports recruitment and reinforces students’ scientific identity. Faculty also engage in professional development workshops to strengthen student-centered mentoring approaches. Data collection includes surveys, interviews, retention tracking, and weekly journaling to assess STEM identity, belonging, and skill development. External evaluators reviewed the faculty focus groups to assess mentoring effectiveness. Initial findings show strong faculty engagement with the ARG model, with many adopting adaptive mentoring strategies that enhance student support. Students report increased confidence and belonging within their disciplines. However, cross-disciplinary collaboration remains limited, highlighting the need for more intentional networking within the cohort. Students also emphasized the value of peer collaboration alongside faculty mentorship. These results suggest that undergraduate research can serve as a powerful tool for building community and supporting persistence in STEM. Ongoing efforts will focus on expanding networking opportunities, strengthening peer collaboration, and evaluating long-term impacts on student retention.

  5. Abstract Many faculty of color (FOC) lack the necessary social and professional support structures to facilitate their successful advancement on the tenure track. We present Flourish, a network for pre‐tenure social and personality psychologists of color, as a case study to illustrate how an affinity group model can aid in supporting FOC. We demonstrate that using social support to diffuse social identity threats can increase belonging and academic fit and, as a result, promote the success of early career FOC. As a field, psychological science has the potential to transcend the boundaries of academic institutions by leveraging our theories, methods, and applied expertise to build infrastructure to better support FOC. Attracting and retaining a diverse faculty workforce addresses racial inequities in higher education, diversifies research output, and makes our science more representative and reproducible. Thus, investing in affinity groups is essential for developing accessible social support systems and increasing role models for future scholars of color.
