Title: Exclusionary Behaviors Reinforce Historical Biases and Contribute to Loss of Talent in the Earth Sciences
Abstract

Geosciences remain one of the least diverse fields. Efforts to diversify the discipline need to address the role of hostile and exclusionary work and learning environments. A workplace climate survey distributed to five professional organizations illustrates varied experiences of earth and space scientists over a 12‐month period (pre‐COVID). A majority experienced positive interactions in the workplace. However, scientists of color, women and non‐binary individuals, scientists with disabilities, and lesbian, gay, bisexual, queer, pansexual, and asexual (LGBQPA+) scientists more frequently experienced negative interactions, including interpersonal mistreatment, discriminatory language, and sexual harassment. Geoscientists of color were more likely to experience devaluation of their work than white scientists. More than half of women and non‐binary respondents, as well as those who identify as LGBQPA+ experienced identity‐based discriminatory remarks. Disabled geoscientists were more likely to hear negative identity‐based language than those who did not disclose a disability. Overall, 14% of all respondents experienced sexual harassment in the previous year. Rates were greatest for historically excluded groups: non‐binary (51%), LGBQPA+ (33%), disabled (26%), women (20%), and geoscientists of color (17%). A majority of geoscientists reported avoiding their colleagues and almost a third considered leaving their institution or a career change. Historically excluded groups were more likely to report opting out of professional activities with potential career consequences. To address continued exclusion and low retention in the earth and space sciences, recruitment is not enough. We need to create environments that ensure opportunities for all to thrive.

  1. The construction industry is known for its masculine culture where workplace discrimination, biases, and harassment exist. While interventions such as greater workplace diversity, equity and inclusion programs, and mentoring initiatives are directed toward fostering career engagement and employee retention, women continue to leave professional positions in the construction industry. Using an ethnographic methodology, the aim of this study was to identify and examine the dynamics involved in the perseverance of professional women working in the construction industry. In-depth interviews were conducted, and a qualitative approach toward gathering data was utilized. Consistent questions were posed to the participants primarily through synchronous communications, and specific construction companies and professional women employees were asked to participate. Results suggest that women in leadership positions who previously experienced harassment had male interventionists, and are now serving as the primary interventionists for younger women in their companies. Further results suggest increased women’s participation is realized by forming multiple supportive organizational structures within the construction workplace culture and enacting zero-tolerance guidelines to curb inappropriate or harassing behavior. These research findings underscore the need for further exploration of novel interventional mechanisms toward greater retention of women in the industry.

  2. Fieldwork, including work done at sea, is a key component of many geoscientists' careers. Recent studies have highlighted the pervasive harassment faced by women and LGBTQ+ people during fieldwork. However, transgender and gender diverse (TGD) scientists face obstacles which have not yet been thoroughly examined. We fill this gap by sharing our experiences as TGD people. We have experienced sexual harassment, misconduct, privacy issues, and legal and medical struggles as we conduct seagoing work. In this work, we provide recommendations for individuals, cruise leaders, and institutions for making seagoing work safer for our communities.

    Nondisclosure of lesbian, gay, bisexual, transgender, asexual, or otherwise queer (LGBTQA) identities in the workplace is both common and stressful to those who do not disclose. However, we lack direct evidence that nondisclosure of LGBTQA identity affects worker productivity. In two surveys of LGBTQA-identified scientists, we found that those who did not disclose LGBTQA identities in professional settings authored fewer peer-reviewed publications—a concrete productivity cost. In the second survey, which included straight and cisgender participants as a comparison group, we found that LGBTQA participants who disclosed their sexual orientation had publication counts more like non-LGBTQA participants than those who did not disclose, and that all three groups had similar time since first publication given their academic career stage. These results are most consistent with a productivity cost to nondisclosure of LGBTQA identity in professional settings, and suggest a concrete need to improve scientific workplace climates for sexual and gender minorities.

    Abstract Sexual harassment in field settings brings unique challenges for prevention and response, as field research occurs outside “typical” workplaces, often in remote locations that create additional safety concerns and new team dynamics. We report on a project that has 1) trained field project participants to recognize, report, and confront sexual harassment, and 2) investigated the perceptions, attitudes, and experiences of field researchers regarding sexual harassment. Pre-campaign surveys from four major, multi-institutional, domestic and international field projects indicate that the majority of sexual harassment reported prior to the field campaigns was hostile work environment harassment, and women were more likely to be the recipients, on average reporting 2-3 incidents each. The majority of those disclosing harassment indicated that they coped with past experiences by avoiding their harasser or downplaying incidents. Of the incidences reported (47) in post-campaign surveys of the four field teams, all fell under the category of hostile work environment and included incidents of verbal, visual, and physical harassment. Women’s harassment experiences were perpetrated by men 100% of the time, and the majority of the perpetrators were in more senior positions than the victims. Men’s harassment experiences were perpetrated by a mix of women and men, and the majority came from those at the same position of seniority. Post-project surveys indicate that the training programs (taking place before the field projects) helped participants come away with more positive than negative emotions and perceptions of the training, the leadership, and their overall experiences on the field campaign.

  5. This paper uses the critical incident technique to analyze how early career engineers experience ethics in the workplace. Our results build off a previously developed framework that categorizes critical incidents related to professional engineering ethics, but we expand the framework to address its gaps. Though there was significant overlap between our findings and the existing framework in the types of critical incidents reported by participants, in some cases the severity of a negative ethical experience was not captured by existing categories, especially when describing sexual harassment in the workplace. Many incidents also required multiple categories to accurately describe them as opposed to a single overarching descriptor. Additionally, we observed a connection between personal morality and professional ethics that was present in some critical incidents. Our observations suggest that similar types of critical incidents related to ethics may often be experienced by engineers, but more work needs to be done to expand the classification of these situations and better understand how engineers develop ethics-related competencies, especially early in their careers and in a workplace context.
