Title: The role of mentoring in promoting diversity equity and inclusion in STEM Education and Research
Abstract The success of mentoring derives from active and respectful listening and the willingness to learn and accept opportunities for personal growth. This shapes every trainee and their destined path in science, technology, engineering, and mathematics (STEM). The act of cultivating rapport, asking, and pondering meaningful questions, and receiving constructive feedback are critical to support a productive mentoring relationship. Successful mentoring in STEM can be established and allow mentees, especially underrepresented minorities (URMs), to flourish in an environment where they feel welcomed and supported. However, mentees from underrepresented groups often experience inadequate mentoring due to a mentor's lack of awareness, poor trainings themselves, or lack of understanding of the mentee’s hardships. It is important for mentors and mentees to work together to promote diversity, equity, and inclusion (DEI) in STEM education through creativity, authenticity, and networking. We analyzed data obtained from students who attended a recent workshop that are interested in going to graduate school. Our results show that despite low initial expectations for the workshop, many students were satisfied in the knowledge they gleaned. The future and role of diversity in STEM within these underrepresented groups lies in community support and an important role that they can play in the lives of others through DEI initiatives and throughout their careers all of which involves positive mentoring.  more » « less

  1. Abstract Despite an increase in programming to promote persons excluded by their ethnicity or race (PEER) scholars, minorities remain underrepresented in many STEM programs. The academic pipeline is largely leaky for underrepresented minority (URM) scholars due to a lack of effective mentorship. Many URM students experience microaggressions and discrimination from their mentors due to a lack of quality mentorship training. In this workshop, we provide a framework to show trainees what effective mentoring looks like. Mentees, especially URM trainees, can flourish in effective mentoring environments where they feel welcomed and can comfortably develop new ideas without feeling threatened by external factors. Effective mentoring environments provide motivational support, empathy, cultural competency, and training. This workshop explains facets of effective mentoring to students, as well as highlights to URM trainees why mentors can serve as valuable resources.

  2. Mentorship has been established in the literature as being salient to degree completion for doctoral students. Mentoring primarily focuses on the extended academic development of a less experienced student by a more experienced faculty scholar. Federal governance policies have enabled greater participation in STEM by underrepresented populations, and as a result, enrollments in doctoral STEM programs by groups underrepresented in STEM have increased, but their success frequently hinges on support resources such as quality mentorship (Millett & Nettles, 2006). A substantial commitment to high-quality mentoring is needed to best prepare doctoral students for high skilled careers requiring innovation. This paper explores the perceptions of STEM doctoral faculty from three institutions in the southeastern part of the United States to understand their knowledge of STEM doctoral mentoring. This work seeks to improve STEM doctoral education by focusing on the mentorship relationship, an experience that is vital to matriculation, degree completion, and career planning Millett & Nettles, 2006). Using a qualitative multiple embedded case study design, the researchers interviewed and surveyed STEM doctoral faculty about their perceptions of STEM doctoral mentoring. This article focuses on five key findings from the qualitative interviews. STEM doctoral faculty: (a) have difficulty differentiating mentoring responsibilities from and in addition to advising; (b) have limited mentoring training opportunities; (c) see mentoring more exclusively as the development of scientific knowledge; (d) lack meaningful understanding of the role of culture in mentoring; and (e) lack deep understanding of the importance of relational connections with mentees.

Objective: The purpose of this study was to evaluate the mentoring program of the Minority Scholars from Under-Represented Groups in Engineering and the Social Sciences (SURGE) Capacity in Disasters initiative, a pilot program that aimed to address the challenges that graduate students of color face in academic programs. SURGE promotes mentoring and professional development through its mentoring program for Science, Technology, Engineering, and Mathematics (STEM) students. Methods: Data collection involved distributing online surveys designed in Qualtrics to mentors and mentees five months after the SURGE program’s initiation. Separate surveys were created for student mentees and faculty mentors in order to collect feedback about the mentoring program. Mentees and mentors were also asked to rate their satisfaction with the specific individuals in their mentoring network so that the evaluation team could identify issues that arose across participants. Results: We found that students had several motivations for and expectations from SURGE. A majority of the students found the SURGE mentoring program to have been at least somewhat valuable in helping them achieve these expectations. Nonetheless, students did identify a few challenges, namely lack of swift responsiveness from some mentors, not enough guidance on navigating the mentor-mentee relationship, and little to no in-person interaction. While half of the students mentioned that some individuals within their mentoring team were hard to reach, a majority remained satisfied with the overall responsiveness of their mentors. This suggests that the many-to-many mentoring model helped to ensure none were entirely dissatisfied on this measure. Conclusions: These findings support previous research and show promise for mentoring as an effective intervention to the challenges that underrepresented students face in their academic programs and for their retention and representation, particularly in hazards and disaster-related fields.

Despite various efforts to broaden participation, racially marginalized students (i.e., Black, Hispanic/Latinx, and American Indian/Alaskan Native identifying people) continue to be underrepresented in Science, Technology, Engineering, and Math (STEM) fields and careers. Mentoring is recognized as a mechanism that has been shown to support the persistence and success of racially marginalized students in STEM through providing relevant resources, psychosocial support, and fostering identity development. This quantitative work aims to understand the mentoring competencies of mentors who support racially marginalized students in STEM. To promote effective mentoring, it is essential to understand the mentoring competencies of mentors from the perspective of both mentors and mentees. Understanding how mentees perceive various mentoring competencies can help mentors understand deficiencies in their skills to improve their mentoring practices. Using survey data collected from mentors and racially marginalized mentees, we assessed the mentoring competencies of mentors from the perspective of both mentors and mentees. The survey data includes demographic and academic information about mentors and mentees. In addition, using a pre-validated survey instrument, mentors and mentees rated the mentoring competencies of the mentors on a Likert scale across five constructs of mentoring. The five mentoring constructs include maintaining effective communication, aligning expectations, assessing understanding, fostering independence, and promoting professional development. Each construct consists of multiple items for a total of 26 survey items. We compared the mentors’ self-rated competencies with the ratings provided by the mentees to identify differences across demographics. Preliminary findings identify differences in the mentoring competencies of mentors from the perspective of both mentors and mentees. Recommendations for research and practice are also presented.

    There is clearly a retention issue in science, technology, engineering, and math (STEM) for underrepresented groups (Estrada et al., 2016; Sithole et al., 2017). Although students leave STEM for many reasons (Bonous-Harmmath, 2000; Estrada et al., 2016; Gasiewski et al., 2012; Hurtado et al. 2011), one underlying and well documented cause is lack of attention to effective mentoring and student well-being, especially in graduate school (Becker et al., 2002). The paper presents a National Science Foundation sponsored mentoring program that prepares graduate students to become effective mentors while simultaneously providing them the necessary tools to advocate for themselves as mentees. In addition to mentoring, the program emphasizes the importance of mental and physical well-being. Evaluation results conclude that the program has improved students' sense of belonging on campus and provided them with support for navigating graduate school and socializing into careers.
