In this brief, we argue that creating avenues to support VITAL faculty is an essential role for leaders within academic affairs, and particularly those in faculty affairs. While we review a host of supports needed, we argue for the importance of sustained professional development opportunities like faculty learning communities and certificate programs as we start to make these roles more long-term and career oriented. We use the term VITAL faculty — an asset-based term — to refer to contingent or non-tenure track faculty (including visiting faculty, instructors, adjuncts, lecturers, research faculty, and clinical faculty) as a way to affirm what they are, rather than what they are not. Our work at the Delphi Project on the Changing Faculty and Student Success has identified the need for faculty affairs to take responsibility for VITAL faculty, as they often have not had an advocate or any structures to support their work. The absence of leadership positions and structures dedicated specifically to VITAL faculty support has led to the problems we have seen over the last few decades — declines in graduation and retention rates for students, low morale among faculty, and a lack of belonging for students and faculty.

Improving Access and Inclusion for VITAL Faculty in the Scholarship of Teaching and Learning Through Sustained Professional Development Programs
Contingent, VITAL faculty make up the majority of faculty positions in the United States, and their role is primarily instruction. Yet they often face numerous barriers to participating in professional development and engaging in the scholarship of teaching and learning (SoTL), activities that can support their instructional effectiveness. This study explores how campuses can facilitate participation of contingent faculty in sustained professional development programs and how these programs can foster their engagement in SoTL.

Professional development is a highly organized and valuable process designed to disseminate specialized knowledge and skills, thereby enhancing workforce efficiency and institutional alignment with the organization's strategic goals and mission. Typically, most professional development resources focus on supporting student retention and career readiness. Maintaining student success and providing programs that enable students to acquire job skills is paramount. However, implementing strong science, technology, engineering, and math (STEM) faculty professional development systems is equally essential to achieving meaningful student outcomes and departmental operational success. Sustainable professional development strategies and faculty support mechanisms must be continually developed, measured, evaluated, and improved to ensure that faculty can meet the needs of STEM majors, the changing educational landscape, and the challenges facing academic institutions. A focus on increased faculty communication from department and executive administration, as well as continuing education opportunities, travel awards, occupational training, mentoring programs, and scholarship initiatives, offers beneficial opportunities to meet faculty professional development needs. This paper provides an overview of the literature exploring the realities of contingent faculty at U.S. universities and colleges with a focus on STEM. We focus our review of the literature by exploring the experiences of Latinx/é contingent faculty in STEM and propose a series of conceptual frameworks that can be used to explore the hidden professional realities of this population. A focus on the field of STEM, via a deeper exploration of the literature, points to the evolution of contingent faculty in the disciplines and the diversity of the roles they currently fill at our universities and colleges. The authors of this paper hosted a 2-day conference that brought a group of Latiné/x/a/o contingent faculty from the California State University (CSU) system together to better understand the barriers they face in their professional roles and responsibilities while also identifying assets they bring to the classroom and institutions. Contingent faculty face mounting and compounding barriers that have devastating effects, not only on the faculty, but also the students they serve since a majority of contingent faculty are hired to teach first-generation, working class, and students of color. This paper seeks to synthesize a follow-up to the conference in where five STEM deans within CSU system were recruited to do a reading and reflection about the findings connected to the 2-day conference for the contingent faculty. The Rising Engineering Education Faculty Experience program (REEFE) is a professional development program that connects graduate students in engineering education with faculty members at teaching-focused institutions. The program goal is to simultaneously support faculty growth in engineering education and graduate student growth as academic change agents. Our program has transitioned from a partnership between one engineering education graduate program and one engineering institution to a consortium of engineering education graduate programs that sends students to multiple institutions across the country. The REEFE Consortium also developed a unique partnership with the Making Academic Change Happen initiative to offer continuous training to graduate students during their REEFE experience. Many positive outcomes have come from the development of the REEFE Consortium, including better graduate training in research at the coordinating institution, a better understanding of program logistics, and new and strengthened professional relationships. We discovered a number of challenges associated with providing intensive professional development opportunities to graduate students, including timing of experiences relative to degree progress, loss of connection to the home research community, and financial impact, especially as it relates to travel and housing. While a search of existing literature in professional development in higher education has provided best practices for existing programs, there is little to no available research highlighting barriers that exist to offering different types of professional development opportunities to graduate student populations. These barriers are important to highlight as they provide critical information needed in the design and decision making for those seeking to create useful professional development opportunities for graduate populations. This paper provides an updated description of the Rising Engineering Education Faculty Experience program as we attempt to scale the program. We summarize the existing literature on barriers to participation in professional development opportunities for graduate students. Finally, we describe how REEFE both addresses and fails to address these barriers.more » « less
