Title: Accounting for Occupational Identity Work in the Attrition of Newcomer Civil Engineers: Theoretical Model
Early-career engineers leave the profession at high rates, and much remains unknown about why that is so. Consequently, there have been calls for more research to better understand newcomer engineers’ experiences and attrition. The purpose of this article is therefore to examine the experiences of newcomer engineers from different universities and engineering firms around the US. The research questions addressed are as follows: (1) How do newcomer engineers characterize engineering work? and (2) What insights can their characterizations provide about newcomer attrition from engineering careers? A longitudinal study was conducted with recent civil engineering graduates in the US. Three sets of semistructured interviews were conducted in 2019 and 2020. Open coding methods were used to answer the first research question. Based on those emergent findings, the data was then analyzed through the lens of expectancy-value theory to answer the second research question. Misalignments between subjective task values created and/or reinforced in school were a prevalent source of dissatisfaction. There was a need for participants to engage in occupational identity work to reconcile the meanings of engineering and align their identities as engineers with workplace realities.   1. While the importance of school-to-work transitions is increasingly recognised, little research has examined the roles that gender plays in those transitions. This is a problem because of the higher rates of attrition of newcomer women engineers than newcomer men engineers. To address that gap in research, this article addresses the questions: What gendered experiences and observations do practicing civil engineers have within their first three years in the workplace? And How can those experiences be accounted for in a model of organisational socialisation? Three sets of interviews were conducted with men and women early career civil engineers in the United States. A model was then created to account for the findings. Men and women had different experiences that point to ways in which gender structures organisational socialisation, and those must be accounted for in studies of organisational socialisation.

  2. Substantial research over the past few decades has documented the challenges women experience both as students in engineering programs and as professionals in engineering workplaces. Few studies, however, have followed women from one context to the other to explore the ways in which school experiences, and particularly capstone experiences designed explicitly to facilitate this transition, do and do not prepare women for their work as practicing engineers. To address this gap, we draw on data from a larger multi-institution study to address the question, “How do women engineers experience the transition from school to work?” The sample for this study includes 23 participants from four different universities (three mechanical engineering programs and one engineering science program). All participants identified as “female” on a screen questionnaire that included options for transgender and gender-nonconforming, as well as an option to skip the question. The data set includes interviews with the participants conducted at the end of their capstone design course, responses to open-ended questions sent each week during their first 12 weeks of work, and interviews conducted after their first three months of work. The capstone interviews explored participants’ experiences in their capstone design course, including project role, significant challenges and accomplishments, and perceived learning, as well as their plans for and expectations of their post-graduation work. The weekly open-ended questions asked participants to describe their most significant challenge over the past week and to explain how they addressed the challenge. Finally, the three-month interviews explored participants’ work experiences, including significant challenges as well as similarities and differences between capstone experiences and work, along with their evolving definitions of engineering. To answer the research question, we will employ thematic analysis to first identify emergent codes from the data set and subsequently synthesize those codes into themes. Preliminary review of the data suggests several potential themes that include overt experiences of gender discrimination, perceptions of (lack of) belonging or competence, and cultural shifts that may not have been effectively addresses in participants’ capstone courses or broader experiences.

Despite increased calls for the need for more diverse engineers and significant efforts to “move the needle,” the composition of students, especially women, earning bachelor’s degrees in engineering has not significantly changed over the past three decades. Prior research by Klotz and colleagues (2014) showed that sustainability as a topic in engineering education is a potentially positive way to increase women’s interest in STEM at the transition from high school to college. Additionally, sustainability has increasingly become a more prevalent topic in engineering as the need for global solutions that address the environmental, social, and economic aspects of sustainability have become more pressing. However, few studies have examined students’ sustainability related career for upper-level engineering students. This time point is a critical one as students are transitioning from college to industry or other careers where they may be positioned to solve some of these pressing problems. In this work, we answer the question, “What differences exist between men and women’s attitudes about sustainability in upper-level engineering courses?” in order to better understand how sustainability topics may promote women’s interest in and desire to address these needs in their future careers. We used pilot data from the CLIMATE survey given to 228 junior and senior civil, environmental, and mechanical engineering students at a large East Coast research institution. This survey included questions about students’ career goals, college experiences, beliefs about engineering, and demographic information. The students surveyed included 62 third-year students, 96 fourth-year students, 29 fifth-year students, and one sixth-year student. In order to compare our results of upper-level students’ attitudes about sustainability, we asked the same questions as the previous study focused on first-year engineering students, “Which of these topics, if any, do you hope to directly address in your career?” The list of topics included energy (supply or demand), climate change, environmental degradation, water supply, terrorism and war, opportunities for future generations, food availability, disease, poverty and distribution of resources, and opportunities for women and/or minorities. As the answer to this question was binary, either “Yes,” or “No,” Pearson’s Chi-squared test with Yates’ continuity correction was performed on each topic for this question, comparing men and women’s answers. We found that women are significantly more likely to want to address water supply, food availability, and opportunities for woman and/or minorities in their careers than their male peers. Conversely, men were significantly more likely to want to address energy and terrorism and war in their careers than their female peers. Our results begin to help us understand the particular differences that men and women, even far along in their undergraduate engineering careers, may have in their desire to address certain sustainability outcomes in their careers. This work begins to let us understand certain topics and pathways that may support women in engineering as well as provides comparisons to prior work on early career undergraduate students. Our future work will include looking at particular student experiences in and out of the classroom to understand how these sustainability outcome expectations develop.

  4. Prior research has demonstrated that early career socialization experiences play an important role in career outcomes, including learning, performance, satisfaction, and retention. What is not yet well understood, however, is how the organizational socialization experiences of different groups of early career engineers vary and how such variation leads to different career outcomes. By examining the experiences of first year engineers, this article contributes new insights into factors affecting socialization experiences and draws attention to privilege as an important factor shaping engineering socialization experiences. The stories of negative interpersonal interactions experienced by first year women civil engineers are presented and used to glean forms of privilege that affect newcomer socialization. The primary forms of intersectional privilege identified stem from gender and race, with religion and nationality also shaping newcomer experiences. The stories are used to inform proposed additions to a model of engineering socialization.
