Title: Epistemic exclusion: A theory for understanding racism in faculty research evaluations.
Despite institutional efforts, growth in the number of faculty of color has largely plateaued, limiting research innovation and other benefits of diversity. In this article, we seek to understand structural barriers to faculty equity by (a) detailing a theory of epistemic exclusion within academia and (b) applying the theory of epistemic exclusion to the specific context of faculty departmental reviews of scholarly research (e.g., annual review, promotion and tenure review). Epistemic exclusion is a form of scholarly devaluation that is rooted in disciplinary biases about the qualities of rigorous research and identity-based biases about the competence of marginalized group members. These biases work in tandem to systemically and disproportionately exclude marginalized scholars (e.g., people of color, women) from the academy. In the context of faculty departmental reviews, epistemic exclusion can happen in formal systems of evaluation through criteria, metric, and application exclusion. It can also occur informally during interpersonal interactions and communications through legitimacy, contribution, and comprehension exclusion. In this article, we detail each of these types of exclusion, how they may interact with each other, and their consequences. We assert that epistemic exclusion threatens the diversification of academia and offer suggestions for equitable evaluation practices and reducing epistemic exclusion within higher education broadly.  more » « less

  1. Many studies document that faculty of color, and particularly women of color, find the academy unwelcoming. Yet research that centers intersectional understanding of the mechanisms leading to these inequalities is underdeveloped. We identify three context-dependent mechanisms of racial and gender disadvantage among faculty: active exclusion, overinclusion, and passive exclusion. Taking an explicitly intersectional approach that builds on relational inequality theory, our study focuses on 32 faculty of color, including 18 women and 14 men, comparing their experiences to 30 same-rank white departmental colleagues. Comparing the experiences of faculty who share the same rank and department but differ by race and gender provides a deeper understanding of how race and gender inequalities intersect and are shaped by organizational processes. Active exclusion involves the devaluation of BIPOC faculty’s research, as well the barring of access to resources and positions. Overinclusion is characterized by the overreliance of the university on the labor of faculty of color, particularly women of color, without appropriate compensation. Finally, we conceptualize a more passive kind of exclusion, where BIPOC faculty are left out of collaborations, mentoring, and decision-making relative to white colleagues. Moving beyond rhetoric to disrupting racism in the academy requires addressing overinclusion, and both active and passive forms of exclusion.

  2. Abstract School represents an important context for children’s social, moral, and identity development. Research indicates that supportive teacher-student relationships are significantly related to positive student academic achievement. Unfortunately, teacher bias as well as peer exclusion based on group identity (gender, race, ethnicity, and nationality) pervade many school contexts. The presence of these biases in the classroom is negatively related to students’ academic development, especially for children who are minoritized and marginalized. Very little research has connected teacher bias and children’s reasoning about bias and inequalities in the classroom context. The classroom is a complex environment in which to examine children’s social and moral reasoning about bias, given teachers’ position of authority which often includes power, status, and prestige. We propose that understanding both teacher bias and peer intergroup exclusion are essential for promoting more fair classrooms. This paper reviews foundational theory as well as the social reasoning developmental model as a framework for studying how children think about fairness and bias in the classroom context. We then discuss current research on children’s social-cognitive and moral capacities, particularly in the contexts of societal inequality and social inclusion or exclusion. Finally, this article proposes new directions for research to promote fairness and inclusivity in schools and suggests how these new lines of research might inform school-based interventions.

The past decade has witnessed increasing interest in attracting and retaining a more diverse workforce in science, technology, engineering, and mathematics (STEM) fields, including expanding the participation of women and racial-ethnic minorities and, in fewer cases, to people with disabilities. Despite the availability of a rich collection of published research on women faculty that has increasingly used an intersectional lens, these conversations rarely meaningfully address strategies to make faculty careers more welcoming and accessible to women with disabilities. Further, as the professoriate ages, there will be an increasing number of faculty with disabilities and the pandemic has a disproportionate impact on many faculty with disabilities. In the coming years, there will also be faculty who have acquired disabilities as the result of long covid. This paper reviews existing research and practice reported in the literature about faculty with disabilities as well as reports of people with disabilities and other stakeholders in an online community and offers practical promising practices for increasing the participation of this marginalized and underserved group in STEM fields. The paper begins with a discussion of structural barriers that make faculty careers inaccessible and unwelcoming to people with disabilities and presents two approaches to access: accommodations and universal design. Both approaches have a role in the process of increasing the participation of people with disabilities in faculty careers. Given the relatively sparse literature on the topic, we encourage researchers addressing faculty careers to ask about disability in their work and to analyze disability-related data to increase our understanding of the issues impacting this population. Moreover, we offer departments and institutions strategies that they can take related to institutional and departmental policies related to accommodation requests, hiring practices, faculty evaluation, and other relevant areas; departmental culture; physical environments; collaboration and communication, and information technology. We conclude with recommendations to researchers and practitioners regarding the development of practices that will lead to increased engagement and success of women in faculty positions in STEM.

  5. ABSTRACT Faculty of Color and women faculty face significant obstacles (e.g., isolation, marginalization, tokenism) on the road to tenure and promotion. We translate social psychological research on the contact hypothesis and belonging and adapt previous interventions at other universities to deliver an institutional‐level intervention designed to support faculty belonging and retention. This study utilizes a faculty climate survey and institutional‐level demographic data to assess tenure‐track faculty belonging and retention following the intervention. We observe greater perceptions of institutional support for diversity and lesser disparities in belonging and tenure rates among historically marginalized faculty over three years following the intervention. We discuss how social psychologists may help translate basic research into institutional interventions that promote racial justice and equity. Our work illustrates the potential for targeted initiatives to reduce disparities and promote equity and representation in academia, ultimately benefiting both faculty and students.
