Title: Centering Transgender and Gender Non-Conforming Experience, Access, & Safety in Ecological Fieldwork
Synopsis Efforts to make ecological sciences more diverse, equitable, and inclusive require us to identify who is being left out and take action to rectify harmful situations. Recruitment of trainees from underrepresented groups alone is insufficient without ensuring a safe and supportive environment where we can flourish. Fieldwork is a critical component and often a requirement for career advancement in ecological sciences, but for transgender and gender non-conforming (TGnC) individuals, it can be disproportionately harmful. TGnC individuals face barriers and gendered violence before, during, and after fieldwork, and our experiences are often lost in current discussions of underrepresented groups in the field. In this article, I discuss the importance of an intersectional framework that focuses on planning, open communication, and trust, to address both the barriers TGnC trainees’ experience with travel, accommodations, and access to medical care, along with their experiences of perceived and actual violence by colleagues and strangers. Additionally, I propose direct actions that those in power, such as Principal Investigators, field station managers, and mentors, can take to ensure a safe and welcoming fieldwork environment that supports TGnC trainees’ physical, emotional, and professional well-being.  more » « less

  1. Centuries of exclusion have resulted in a tangible human diversity deficit, where the diversity of oceanographers does not represent the global diversity of people impacted by ocean processes. We present six challenges faced by oceanographers who have one or more marginalized identities: (1) historical practices of conquest, discrimination, and exclusion underpin oceanography’s modern diversity deficit; (2) undervalued and uncompensated labor by oceanographers from underrepresented groups can perpetuate a lack of representation by leading to burnout and attrition; (3) marginalized individuals are often forced to hide parts of their identities (languages, appearances, partners, behaviors) that deviate from outdated expectations of professionalism; (4) oceanography requires trainees to navigate extensive logistical and financial hurdles; (5) individuals from non-Western cultural and religious traditions often conceal their spiritual obligations in attempts to assimilate or avoid forgoing valuable research experiences; and (6) limited planning and transparency in oceanographic fieldwork can threaten the physical and mental safety of marginalized individuals. We highlight how holding multiple, intersecting identities can compound negative impacts on the well-being of marginalized oceanographers. Finally, we recommend solutions that individuals, mentors, professional societies, funding agencies, and institutions should undertake to move toward a more diverse oceanographic community.

Abstract As we build a more diverse, equitable, and inclusive culture in the ecological research community, we must work to support new ecologists by empowering them with the knowledge, tools, validation, and sense of belonging in ecology to succeed. Undergraduate research experiences (UREs) are critical for a student's professional and interpersonal skill development and key for recruiting and retaining students from diverse groups to ecology. However, few resources exist that speak directly to an undergraduate researcher on the diversity, equity, and inclusion (DEI) dimensions of embarking on a first research experience. Here, we write primarily for undergraduate readers, though a broader audience of readers, especially URE mentors, will also find this useful. We explain many of the ways a URE benefits undergraduate researchers and describe how URE students from different positionalities can contribute to an inclusive research culture. We address three common sources of anxiety for URE students through a DEI lens: imposter syndrome, communicating with mentors, and safety in fieldwork. We discuss the benefits as well as the unique vulnerabilities and risks associated with fieldwork, including the potential for harassment and assault. Imposter syndrome and toxic field experiences are known to drive students, including students from underrepresented minority groups, out of STEM. Our goal is to encourage all students, including those from underrepresented groups, to apply for UREs, build awareness of their contributions to inclusion in ecology research, and provide strategies for overcoming known barriers.

  3. Abstract Field experiences can provide transformative opportunities for many individuals who eventually pursue ecology, natural resource, and conservation careers. However, some of the same elements of field‐based programs that define and provide pivotal experiences for some represent barriers for others, especially students from underrepresented groups. Barriers may be financial, physical, cultural, or social. Issues of gender, identity, and race/ethnicity, for example, can be isolating or shut down learning during intensive field experiences when group leaders are not prepared to respond to interpersonal challenges. We explore some benefits and barriers presented by field learning experiences as well as some challenges and potential strategies to broaden inclusivity with the hope of encouraging further conversation on diversity and inclusion in field experiences.

  4. Engineering as a field is dominated by toxic masculinity, heteronormativity, whiteness, and cisnormativity, as well as the promotion of objectiveness and depoliticization of identity. There is a dearth of knowledge surrounding transgender and gender nonconforming (TGNC) student experiences in engineering, and much of the [limited] available research on TGNC STEM student lives assumes a universalized trans experience, not taking into account intersecting marginal identities that can affect a student’s performance and sense of belonging in engineering or STEM environments. STEM-related research into marginalized populations’ experiences is often done without the use of feminist, queer, trans, and anti-racist research methodologies that take into consideration power imbalances between the researcher and participant and the implications of conducting research on and with subordinated population groups. This study addresses these research gaps. We used critical collaborative ethnographic site visits to center TGNC positionality and community-centered research ethics. Critical ethnographic methods put critical theories into action by rooting the participant’s experiences and study observations in larger global justice frameworks at the intersections of race, gender, sexuality, class, culture, and disability. This framing places the researcher with the subjects to co-create results from the fieldwork, allowing students to retain power in the relationship with the researcher and exert some control over their portrayal in the research products. Further, marginalized population group research is best conducted by members of that population group so as to upset inherent power imbalances between the researcher and the participant. So, as a critical part of our methodology, our research team consists of transgender, gender nonconforming, and cisgender interdisciplinary researchers in engineering and women, gender, and sexuality studies (WGSS), with a transgender and queer WGSS researcher as the only point of contact with the TGNC research participants. This paper details the results from a 4-day critical collaborative ethnographic site visit involving two mechanical engineering students at a prestigious private university in the Northeastern United States. The activities of the visit included formal semi-structured interviews as well as less formal interactions with each participant, such as attending classes, visiting important campus and community spaces, or hanging out with the participant’s friend/peer groups. The visiting researcher also explored the college campus and the broader community on his own, noting the location's unique specificity. As predicted by previous literature and theoretical grounding and significant findings from previous phases of this research, the results pointed to the uniqueness of each student’s identity, location, political worldview, and support system. The two TGNC student participants, both with multiple intersecting marginal identities, had incredibly different experiences in the same mechanical engineering program, leading to one participant experiencing resounding success and the other leaving STEM altogether. The findings from this critical collaborative ethnographic site visit suggest that barriers to success or finding belonging for TGNC students in engineering must be considered through the use of intersectionality theory.

  5. Negative and often unconscious beliefs about marginalised groups, including women and people of colour, sometimes manifest in discriminatory and degrading slights called microaggressions. Since most often microaggressions are in the form of subtle actions, unobtrusive comments, or humorous gestures, they are frequently overlooked as innocent and harmless, specifically to bystanders. However, their adverse effects on those on the receiving end are anything but innocuous, even if perpetrators are utterly unaware of their harmful comments or behaviours. Minorities and marginalized individuals often find microaggressions more harmful than blatant racism and discrimination. Six hundred and eleven STEM (Science, Technology, Engineering, Math) faculty from ten USA universities completed an online survey in the spring of 2021, of which 39% self-identified as Underrepresented Minority, URM, faculty. This study revealed that on average, URM women were 50% more susceptible to gender microaggressions, which correlated negatively with autonomy (having choice) and competence (being capable and effective), and positively with amotivation (lack of motivation). Case in point, 38% of them believed their opinions were overlooked in a group discussion because of their gender. Women with intersecting identities, such as women of colour, experienced both forms of gender and racial/ethnic microaggressions. They have experienced being ignored at work, being treated differently, and their opinion being overlooked based on their gender and/or their race/ethnicity. While detecting bias and microaggression and acknowledging their occurrence is crucial, taking deliberate and precise actions to disrupt and prevent them from re-occurring is even more pivotal. By realising the prevalence of discrimination and microaggressions towards underrepresented minority female faculty, and sharing insights into the complex and overarching race, ethnic, and gender relations among other social constructs, this study deepens our understanding of the challenges and barriers that this group has to grapple with. By adopting and creating effective institutional policies and professional training in support of diversity, inclusion, and cultural competency we can improve the experiences of URM faculty and positively impact their motivation and productivity.
